장애인의 직업유지에 영향을 미치는 요인 (The Factors Affecting Job Retention of Disabled Wage Worker)

초록

장애인은 사회에서 직업을 통해 생산적인 일을 할 때 자기정체성이 확립되고, 사회구성원들과 상호작용을 함으로써 전반적인 삶의 질도 향상된다. 학령인구는 더욱 줄어들고 있지만 반면 장애 학생은 꾸준히 늘고 있다. 또한 장애인 고용은 확대되었으나 작업환경의 질은 여전히 낮은 수준이다. 따라서 장애를 가진 사람들의 독특한 직업적 특성, 직무 개발 그리고 직업 발굴이 중요하게 인식되고 있기 때문에 장애인들 고유의 진로 및 취업 지원이 필요한 실정이다. 이와 더불어 장애인에게 있어서 직업유지는 자아실현과 함께 사회생활을 통하여 사회적인 참여 수단으로 삼는다는 맥락에서 의미를 이해해야 한다.
본 연구의 목적은 장애인이라는 특수성을 반영하여 직업유지에 영향을 미치는 요인을 규명하고자 한다. 이를 위해 본 연구는 장애인고용패널조사 2차 웨이브 8차년도 조사를 사용하였고, 총 4,577명의 장애인 중에서 현재 취업상태에 있거나 직장을 그만둔 장애인 3,118명을 본 연구의 대상으로 하였다. 분석을 위해 SPSS 22.0으로 빈도분석, 교차분석, T-test. 일원분산분석, Scheffe 사후검증, 이분형 로지스틱회귀분석을 실시하였다.
분석결과 첫째, 성별에 따라서는 직업유지, 자기효능감, 장애수용도, 취업도움 인식도, 가족의 취업지지도가 통계적으로 유의한 것으로 나타났고, 연령에 따라서는 직업지속집단과 중단집단간에 차이가 나는 것으로 나타났다. 둘째, 장애인의 직업유지를 직업중단 집단과 직업지속 집단에 따른 요인을 분석한 결과 대인관계능력, 자기효능감, 자아존중감, 장애수용도, 취업도움 인식도, 가족의 취업 지지도가 통계적으로 유의한 것으로 나타났다. 셋째, 장애인의 직업유지에 대한 예측변인들로 선정한 결과 자기효능감, 자아존중감, 대인관계능력, 취업도움 인식도, 가족의 취업지지도, 장애수용도가 직업유지에 따른 집단을 유의하게 예측하는 요인으로 나타났다.
본 연구결과는 직업유지를 통한 장애인들의 자립생활을 위한 진로 제도마련과 정책지원을 위한 중요한 자료가 될 것으로 기대된다.

When disabled worker do productive work in society through their jobs, their self-identity is established and their overall quality of life is improved by interacting with members of society. While the school-age population has decreased, the number of students with disabilities has steadily increased, and employment for the disabled has expanded, but the quality of the work environment is low. In addition, it is important to develop jobs or find jobs that utilize the unique occupational characteristics of people with disabilities, so it is necessary to provide career and employment support for people with disabilities. It is necessary to understand the meaning of job maintenance in the context of self-realization and social participation through social life for people with disabilities.
The purpose of this study is to identify the factors that affect job retention, focusing on the ecological perspective of personal resources, reflecting the specificity of the disabled.
For this purpose, this study utilized the Panel Study on the Employment of Persons with Disabilities. The subjects of this study were 3,118 persons with disabilities who were employed or had previous employment experience among 4,577 persons with disabilities who responded to each variable. For the analysis, frequency analysis, cross analysis, t-test, mean value analysis, and binary logistic regression analysis were conducted using SPSS 22.0.
First, according to gender, job retention, self-efficacy, disability acceptance, recognition of employment help, and family employment support were statistically significant. According to the age, there was a difference between the job persistence group and the interruption group. Second, as a result of analyzing the current status of the factors(interpersonal competence, self-efficacy, disability acceptance, recognition of employment help, and family employment support) according to the job discontinued group and the job persistence group. Third, as a result of selecting ecological factors for job retention of the disabled as prediction variables, it was found that variables(interpersonal competence, self-efficacy, disability acceptance, recognition of employment help, and family employment support) significantly predicted the group according to job retention.
The results of this study are expected to be important data for the preparation of career system and policy support for the independent living of the disabled through job maintenance.
