셀프리더십이 심리적 임파워먼트와 조직시민행동에 미치는 영향 (The Effects of Self-Leadership on Psychological Empowerment and Organizational Citizenship Behavior -Centering around Workers engaged in Medical Institutions in Ulsan Metropolitan City-)

초록

본 연구는 셀프리더십의 행동지향적 전략, 자연적보상 전략, 건설적사고 전략이 심리적 임파워먼트와 조직시민행동에 미치는 영향에 대해 연구하고, 심리적 임파워먼트의 매개작용이 어떻게 영향을 미치는지를 연구하였다. 연구 목적을 수행하기 위해 울산광역시에서 의료기관에 종사하는 종사자 573명의 응답표본을 SPSS 12.0을 이용하여 검증하였다. 연구 결과, 셀프리더십은 심리적 임파워먼트에 유의한 정(+)의 영향을 미쳤으며, 심리적 임파워먼트는 조직시민행동에 유의한 정(+)의 영향을 미쳤다. 그리고 셀프리더십은 조직시민행동에 유의한 정(+)의 영향을 미쳤다. 또한 심리적 임파워먼트는 셀프리더십과 조직시민행동 간의 관계에 있어서 부분매개효과가 있는 것으로 나타났다. 즉, 셀프리더십은 심리적 임파워먼트의 매개를 통해서뿐만 아니라 직접적으로도 조직시민행동에 영향을 미치고 있는 것으로 검증되었다. 이러한 연구결과를 바탕으로 시사점과 연구의 한계점 및 향후 연구 방향을 제시하였다.

영어초록

This study was to examine the relations of self-leadership(behavior-focused strategies, natural reward strategies, constructive thought pattern strategies), psychological empowerment(meaning, competence, self-determination, impact), and organizational citizenship behavior(altruism, conscientiousness, courtesy, sportsmanship, civic virtue). In particular, this study investigated psychological empowerment as a mediator in the relationship between self-leadership and organizational citizenship behavior.
To perform this research, the survey data are collected from 573 workers engaged in medical institutions in Ulsan Metropolitan city. The analysis was done with SPSS 12.0 for windows statistics package using the analysis techniques such as frequency analysis, reliability analysis, factor analysis, and correlation analysis. Also, structural equation modeling was conducted using AMOS 5.0. This study conducted factor analysis and confirmatory factor analysis for validity test and Cronbach'α for reliability test. Moreover, structural equation model was used to analyze the hypothesized relationships in the conceptual model. This study showed the proposed model was reasonably fit the actual data.
In research results, self-leadership had a positive affection on the psychological empowerment, the psychological empowerment had a positive affection on organizational citizenship behavior. and self-leadership had a positive affection on organizational citizenship behavior. Finally, the psychological empowerment played as a partial mediator on the relationship between self-leadership and organizational citizenship behavior. That is, it was verified that self-leadership has not only a direct affection on organizational citizenship behavior but also an indirect affection on organizational citizenship behavior through psychological empowerment as a additional path. Based on these findings, the implications and the limitations of this study were presented including some directions for future studies.
