교장직 선택 요인이 승진열망 및 승진관리에 미치는 영향 (A Study of the Influence of Principal Job Choice Factors on the Promotion Aspiration and Promotion Management)

초록

The purpose of this study was for providing the educational policy implications for the desirable school principal personnel policies, by finding out the extrinsic factors and intrinsic factors related to principal job choice factors of principal promotion by targeting for the public school teachers, and analyzing and figuring out the influences on the teachers' promotion aspiration and promotion management by factors. For this purpose, I handled a questions as followings: what is the relationships among the principal job choice factors, promotion aspiration and promotion management? In order to achieve the purposes, I reviewed the research of principal job choice, and developed the instrument to measure it through the critical investigation of the literatures related to principal promotion. The survey was responsed by 1,670 public school teachers. Among them, 1,496 answer sheets analyzed. Data was collected by using three different questionnaires: extrinsic factors, intrinsic factors, and promotion aspiration‧promotion management. Statistical analyses were completed using Partial Least Square(PLS) for structural equation modeling. The conclusions of this study are as followings: Extrinsic factors had a direct influence on promotion aspiration, but was not found to have a direct influence on promotion management. Promotion aspiration was found to have a mediating effect on the relationship between the extrinsic factors and the promotion management. But intrinsic factors significantly affected both promotion aspiration and promotion management. In sub-factors structural model analysis, it showed significant differences on the paths.
