학교장의 리더십 역량모델 연구 (A Study on the Leadership Competency Model of School Principals)

초록

본 연구에서는 학교장의 리더십 역량을 규명하고 역량모델을 개발하기 위해 행동사건면접을 실시하고 분석하여 설문지를 만든 후 타당도 및 신뢰도 조사를 실시하였다. 델파이 조사를 통해 우수한 학교장을 선정하고 행동사건면접을 실시한 후 전문가협의회를 걸쳐 8개 역량군, 25개 역량 및 184개의 행동지표로 구성된 잠정 역량모델을 도출하였다. 예비조사·본조사에서 타당도 조사를 위해 요인분석을 실시하였고, 내적 일관성에 의한 신뢰도 조사를 실시하였다. 배경 변인에 따른 역량별 차이 비교를 위해 t검정과 분산분석을 실시하였다. 최종적으로 5개 역량군, 24개 역량, 108개 행동지표로 구성된 역량모델을 개발하였다. 연구결과를 요약하면 다음과 같다. 첫째, 우수한 학교장과 일반 학교장의 리더십 역량에 대한 인식의 비교에서 관계형성 역량과 성취지향성 역량은 유의한 차이를 나타내지 않았지만 나머지 22개 역량은 유의한 차이를 나타냈다. 둘째, 학교장의 리더십 역량과 교육성과에 대한 인식 간에는 상관관계가 높게 나타났다. 셋째, 배경 변인에 따른 역량에 대한 인식 차이 비교에서 학력, 성별, 학교급, 학교소재지 및 학교 규모에 따른 학교장의 리더십 역량에 대한 인식 차이 비교에서는 일부 역량에서 통계적으로 유의한 차이를 나타냈다. 따라서 본 연구에서 개발하여 검증한 학교장의 리더십 역량모델은 학교장의 역량 증진 교육 프로그램 개발에 유용한 기초자료로 제시하며, 학교장 자신이 리더십 역량을 점검해 볼 수 있을 것으로 판단된다.

영어초록

This study is to investigate the principal's leadership skills and to develop a competency model by conducting the Behavioral Event Interviews and analysis that created the questionnaire for the validity and reliability. Delphi surveys and interviews were conducted to select excellent school principals and through expert council, the interim conpetency model consisting of eight competency clusters, twenty-five competencies, and one hundred eighty-four behavioral indicators were derived. The factor analysis was performed to check validity in the both preliminary and the main investigation, in addition, reliability test to ensure internal consistency was performed. To compare the competency difference according to the setting variable, t-test and analysis of variance were organized. Finally, the competency model comprised of five competency clusters, twenty-four competencies and one hundred eight behavioral indicators were developed.
The research findings can be summarized as follows: First, there were significant statistical differences among all twenty-two competencies except for achievement orientation competency and relationship-building competency. Second, there was a high correlation between the leadership competencies of principals and the cognition of education result. Finally, when comparing the differences in the cognition of competency according to the setting variable, there was a significant statistical differences in the cognition of principal’s leadership competencies according to the principal’s academic background, gender, school’s level, school location and the size of school. Therefore, school principal’s leadership competency developed and investigated in this study provided useful basis for the development of a educating program that enhance school principal’s competency by measuring principal’s leadership competency and used in a field of self-management.
