서비스직의 직장-가정 갈등과 고객지향성: 긍정적 정서자원으로서의 심리적 안녕의 매개역할 (Work-Family Conflict and Customer Orientation of Service Employees: The Mediating Role of Psychological Well-Being as a Resource of Positive Affect)

그간 일-가정 상호관계 요인들이 조직구성원의 직무태도와 성과에 어떠한 영향을 미치는 가를실증한 연구는 많았지만, 서비스직 종사자들의 직장-가정 갈등이 이들의 고객지향성에 어떤 영향을 미치는 지를 확인한 연구는 의외로 드물었다. 또한 그러한 영향관계를 발생시키는 구체적인심리적 메카니즘이나 과정을 분석해 준 연구는 더욱 희소했다고 볼 수 있다. 이러한 취지에서, 본연구에서는 자원보존이론과 확장-형성 이론에 기반하여, 전문서비스직 종사자가 경험하는 직장- 가정 갈등이 이들의 심리적 안녕 및 고객지향성과 어떠한 영향관계에 있으며, 또 직장-가정 갈등과 고객지향성 간의 관계를 이들이 느끼는 심리적 안녕이 어떻게 매개하는 지를 확인해 보고자하였다.
전문서비스직이라 볼 수 있는 종합병원 여성 임상간호사들을 대상으로 한 설문조사 자료를 분석한 결과, 예상과는 달리 직장 > 가정 갈등은 이들의 심리적 안녕과 고객지향성에 별다른 유의적영향관계에 있지 않은 반면, 가정 > 직장 갈등은 가설에서 예측한 데로 이러한 변수들과 부정적인영향관계에 있음이 확인되었다. 또 심리적 안녕은 가정 > 직장 갈등이 고객지향성에 미치는 부정적인 영향의 상당부분을 매개하는 것으로 나타났다. 이러한 분석결과가 도출된 것에 대해, 표본의특성에 기반한 해석 및 토론과 함께, 전문서비스직의 고객지향성을 제고시키기 위한 제언이 제시되었다.

영어초록

In many instances the interface between the work and family domains is now rapidly changing and even challenging, with employees being forced to balance dual demands from both domains. This is reflected in national trends, which show that dual earner employees are consistently increasing. In parallel with this change, the increase in the number of service sector jobs is another prevalent side of recent economic changes. So, the importance of frontline employees’ customer orientation for delivering high quality and authentic service has been uncontested by many managers and researchers.
Considering these respects and building on the previous works of others, this study is aimed to investigate the consequential effect of work-family conflict on the psychological well-being and customer orientation of professional service employees.
This study also try to explore the possible mediating effect of employees’ psychological well-being in the relationship between work-family conflict and their customer orientation. For inducing a series of research hypotheses, this study relied on the conservation of resources(COR) theory and the broaden-and-build theory of positive emotions to predict and interpret the associations among work-family conflict, psychological well-being, and customer orientation of professional service employees.
To test the hypotheses, data were collected from female nurses of 9 general hospitals in Korea.
The results of analysis showed that family-to-work conflict of nurses, one of the two bi-directional work-family conflict, was negatively related to their psychological well-being and customer orientation. And nurse’s psychological well-being considerably mediated the relationship between family-to-work conflict and their customer orientation. From these results, we inferred that family-friendly policies such as flexible work arrangements, if they are introduced in the hospital organization, will be functioned as a very helpful resource for nurses to better cope with various work and family demands, especially the demands that are originated from their family-to-work conflict.
