초록

본 연구는 타인의 고통에 행위로서 반응하는 컴페션과 조직시민행동의 관계에서 긍정적조직정체성과 긍정심리자본의 메커니즘을 실증하고자 한다. 본 연구의 목적은 첫째, 컴페션이 긍정적 조직정체성과 조직시민행동에 미치는 영향을 검증하는 것이고 둘째, 긍정적조직 정체성이 긍정심리자본에 미치는 영향을 밝히고자 한다. 셋째, 본 연구는 긍정적조직 정체성이 조직시민행동에 미치는 영향을 실증하고자 하며, 마지막으로 컴페션과조직시민행동의 관계에서 긍정적 조직정체성과 긍정심리자본의 이중매개효과를 검증하고자 한다. 표본은 국내 서울경기도 지역에 근무하는 조직구성원 214명을 분석에 활용하였다. 연구결과 컴페션이 긍정적 조직정체성과 조직시민행동에 미치는 영향이 모두 유의한 것으로 실증되었고, 긍정적 조직정체성이 긍정심리자본에 긍정적인 영향을 미치는것으로 밝혀졌다. 또한 긍정적 조직정체성이 조직시민행동에 미치는 영향과 긍정적 조직정체성과 긍정심리자본의 이중매개효과 역시 유의한 것으로 검증되어 모든 가설은 지지되었다. 따라서 본 연구는 경영학 조직행동 분야에서는 처음으로 긍정적 조직정체성과 긍정심리자본의 관계 및 두 변수의 이중매개효과를 실증했다는 이론적 시사점을 지니게 된다.
뿐만 아니라 본 연구는 코로나-19 펜데믹 이후 육체적, 정신적, 심리적으로 지쳐있는조직구성원들에게 공감적 조직문화와 긍정적 조직문화, 이타적 성격을 지닌 조직시민행동을 통해 회복력을 제공해 준다는 실무적 의의를 지니게 된다.

영어초록

This study aims to demonstrate the mechanism of positive organizational identity and positive psychological capital in the relationship between compassion and organizational citizenship behavior that responds to other people's suffering as an act. The purpose of this study is to first verify the effect of compassion on positive organizational identity and organizational citizenship behavior, and second, to demonstrate the effect of positive organizational identity on positive psychological capital. Third, this study aims to demonstrate the effect of positive organizational identity on organizational citizenship behavior, and finally, to verify the dual mediating effect of positive organizational identity and positive psychological capital in the relationship between compassion and organizational citizenship behavior. For the sample, 214 members of organizations working in Seoul and Gyeonggi-do were used for analysis. As a result of the study, it was verified that the effect of compassion on both positive organizational identity and organizational citizenship behavior was significant, and it was found that positive organizational identity had a positive effect on positive psychological capital. In addition, the effect of positive organizational identity on organizational citizenship behavior and the double mediating effect of positive organizational identity and positive psychological capital were also verified to be significant, and all hypotheses were supported. Therefore, this study has the theoretical implications of demonstrating the relationship between positive organizational identity and positive psychological capital and the dual mediating effect of the two variables for the first time in the field of organizational behavior in business administration. In addition, this study has practical significance in providing resilience to organizational members who are physically, mentally, and psychologically exhausted after the COVID-19 pandemic through compassionate organizational culture, positive organizational culture, and altruistic organizational citizenship behavior.
