심리자본이 조직효과성에 미치는 영향 연구: 정부조직 공무원을 대상으로 (A Study on the Influences of Psychological Capital upon Organizational Effectiveness : Focusing on Public Employees in Governmental Organizations)

초록

본 연구에서는 정부조직을 대상으로 자기효능감, 희망, 복원력, 낙관주의 등 심리자본(psychological capital)이 조직몰입, 직무만족, 주관적 성과 등 조직효과성에 미치는 영향을 실증적으로 밝혀내고자 하였다. 아울러, 그러한 영향이 사회화 자원, 직무유형, 정책분야 등에 따라 어떤 차이를 보이는지 파악하고자 하였다. 한국정부의 중앙부처 조직 중 일반행정, 경제산업, 교육문화, 환경복지 등 4개 정책분야에서 600명의 표본을 대상으로 설문조사를 실시하였으며, 그 중 500명(83.3%)의 응답결과를 자료로 하여, 요인분석, 신뢰도분석, 다중회귀분석 등을 수행하였다.
분석결과, 조직몰입에 대해서는 자기효능감, 희망, 복원력, 낙관주의 등 모든 심리자본 변수가, 직무만족에 대하여는 희망과 낙관주의가, 그리고 주관적 성과에 대하여는 희망, 복원력, 낙관주의가 유의한 긍정적 영향을 주는 것으로 나타났다. 그리고, 사회화 자원(socialization resources) 특히 사회적 지원(social support)은 조직몰입, 직무만족, 주관적 성과 등 모든 조직효과성 변수들에 대한 심리자본의 영향을 강화시켜 주는 역할을 하는 것으로 분석되었다. 직무유형과 정책분야도 심리자본의 조직효과성에 대한 영향에 부분적으로 차이를 가져오는 요인으로 확인되었다.
이러한 분석결과로부터 조직관리자는 심리자본과 사회화 자원의 중요성 및 그 영향을 인식하고 조직구성원의 심리자본을 형성･축적함과 아울러 사회화 자원을 적극적으로 개발･제공해야 한다는 관리적 시사점을 얻었다. 이를 바탕으로 본 연구에서는 심리자본 및 사회화 자원의 강화를 위한 전략적 방향과 구체적인 방안을 제시하였다.

영어초록

This research is intended to find empirically the influences of psychological capital such as self-efficacy, hope, resilience, and optimism, upon organizational effectiveness including organizational commitment, job satisfaction, and subjective performance in governmental organizations. This study also attempts to explore differences in such influences affected by socialization resources, job types, and policy areas. The author implemented a questionnaire survey with a sample size of 600 public employees who work for central agencies of Korean Government in four policy fields such as general public administration, economy/industry, education/culture, and environment/welfare. With 500 valid cases from the total samples, the researcher peformed factor analysis, reliability analysis, and multiple regression analyses.
As the results of analyses, it is appeared that all psychological capital variables including self-efficacy, hope, resilience, and optimism affect significantly organizational commitment, that hope and optimism influence meaningfully job satisfaction, and that hope, resilience and optimism has substantial impacts on subjective performance. Also, socialization resources, especially social support, play important roles in reinforcing the influences of psychological capital upon all organizational effectiveness variables. Further, job type and policy area differentiate partly the impacts of psychological capital on organizational effectiveness.
Administrative implications were drawn from the results of analyses above. Organizational managers should perceive the importance and influences of psychological capital in determining the level of organizational effectiveness. So, governmental leaders should make efforts to build and accumulate public employees' psychological capital. In addition, organizational leaders ought to develop socialization resources and provide them to organizational members. In accordance with these implications, the author suggested strategic directions and specific alternatives for strengthening psychological capital and socialization resources.
