긍정심리자본의 선행요인과 결과에 관한 연구 (A Study on Antecedents and Consequences of Positive Psychological Capital in Organizations)

초록

긍정적 조직행동 접근은 심리학의 새로운 흐름인 긍정심리학에 바탕을 두고 있으며, 전환기에 직면한 다양한 조직의 구성원들의 동기부여에 기여할 것으로 기대를 모으고 있다. 본 연구는 이러한 긍정적 조직행동 접근에 입각하여 그 핵심 개념인 긍정심리자본의 선행요인과 결과를 국내 종업원들을 대상으로 고찰하였다. 이를 통해, 지금까지 주로 미국을 배경으로진행되어 온 긍정적 조직행동 접근의 연구결과가 국내의 조직구성원들에게도 동일한 활력과 의의를 가지는지 여부를 파악함과 동시에, 긍정심리자본을 형성하는 선행요인을 탐구함으로써 긍정심리자본의 결과변수에만 초점을 두어온 기존 긍정적 조직행동 연구범위의 확장을 시도하였다. 11개 기업 425명의 구성원들을 대상으로 얻은 자료를 실증분석한 결과, 선행변수로 고려된 변혁적 리더십의 3가지 개별요인인 핵심 변혁적 행동, 지적자극, 개별적 배려는 조직구성원의 긍정심리자본과 통계적으로 유의한 정(+)의 관계가 있는 것으로 나타났다. 반면에 리더의 유머사용과 긍정심리자본 간의 관계는유의하지 않았다. 긍정심리자본과 결과변수인 지각된 성과 간에는 통계적으로 유의한 정(+)의 관계가 있는 것으로 나타났다. 토의 및 결론을 통해 본 연구의 시사점과 한계점 및 추후 연구방향을 제시하였다.

영어초록

The purpose of this study is to examine the antecedents and consequences of psychological capital, defined as the complex of positive psychological states including self-efficacy, hope, optimism, and resiliency. Recent development in the emerging fields of positive psychology and positive organizational behavior reflects the increasing importance of positive aspects of individuals in organizations. While previous research has focused mainly on whether employees’ psychological capital leads to positive organizational outcomes, not much is known about how employees develop high level of psychological capital. Although considering the general question of whether psychological capital is meaningfully related to individual and organizational effectiveness is an important progress toward our understanding of its role in organizational functioning, subsequent research on how it forms and develops is called for. Drawing on positive psychology and positive organizational behavior literature, we developed arguments that transformational leadership and leader’s use of humor are related to employee’s psychological capital, and that psychological capital is, in turn, related to perceived work performance.
The data were collected from a sample of 425 employees from multiple organizations in Korea. The results of hierarchical regression analysis showed that the relationships between transformational leader’s behavioral factors (core transformational behaviors, intellectual stimulation, and individual consideration) and psychological capital were statistically significant.
However, the relationship between leader’s use of humor and psychological capital did not turn out to be statistically significant. The results also showed that psychological capital was indeed related to employee’s perceived performance. Implications, limitations, and suggestions for future research conclude the article.
