트랜잭티브 메모리 역량이 창의적 성과에 미치는 영향 : 팀효능감과 자기효능감의 조절효과 (The Effect of Transactive Memory Capability on Creative Performance : Moderating Effect of Individual and Team Efficacy)

초록

조직 생존과 혁신에 중요한 역할을 하는 창의적 성과는 각기 다른 혹은 전혀 양립할 수 없다고 여겨지던 여러 아이디어와 지식들이 무의식적으로 조합되어 나타난 결과라고 할 수 있다.
다른 사람과의 상호작용을 통하여 만들어지는 개인의 기억 체계인 트랜잭티브 메모리를 개발하고 확장하는 역량을 트랜잭티브 메모리 역량이라고 한다. 본 논문에서의 트랜잭티브 메모리 역량은 다양한 지식과 정보가 교류되고 수집되는 과정을 개인이 유연하게 관리할 수 있으며, 이러한 과정은 지식의 새로운 조합을 발생하여 창의적 성과를 발생할 가능성을 높여줄 것이라 예측한다. 또한 본 논문에서는 트랜잭티브 메모리 역량이 창의적 성과를 유발하는 과정에서 개인, 팀 효능감이 이들 간의 관계를 보다 강화할 것이라 기대한다.
연구모델 및 연구가설을 검증하기 위하여 200개의 설문지를 분석하였으며 연구 결과는 다음과 같다. 첫째, 트랜잭티브 메모리 역량과 창의적 성과간의 정의 유의한 인과관계가 검증되었다. 기억의 체계를 개인에서 개인 간 교류로 파악한 트랜잭티브 메모리는 그동안 팀 수준에서논의되고 연구되어 왔으나 본 연구에서는 개인 수준의 트랜잭티브 메모리 역량의 긍정적 효과를 실증하였다. 또한 트랜잭티브 메모리 역량과 창의적 성과 간의 인과관계를 실증적으로 규명함으로써 창의적 성과를 유발함에 있어 개인의 보유한 지식뿐만 아니라 타인의 지식을 효과적으로 선택하고 결합할 수 있는 역량의 필요성을 이해할 수 있는 이론적 기반을 마련하였다. 둘째, 트랜잭티브 메모리 역량과 창의적 성과간의 관계는 팀 효능감에 의하여 보다 강화되는 것으로 분석결과 검증되었다. 즉, 개인역량이 성과에 미치는 영향을 상황과 맥락에 따라 그 효과가 강화 될 수 있다는 특성 활성화 이론의 결과를 뒷받침한다고 할 수 있다. 본 연구를 바탕으로 연구의 시사점과 향후 연구 과제를 제출하였다.

영어초록

Creative performance that play an important role in organizational survival and innovation are the result of unconsciously combining multiple ideas and knowledge that are considered to be incompatible with each other. The ability to develop and extend a transactive memory, a personal memory system created through interaction with others, is called a transactive memory capacity. In this paper, we propose that the transactive memory capacity can be flexibly managed by the individual in the process of exchanging and collecting various knowledge and information, and this process will increase the possibility of generating creative result by generating new combination of knowledge.
Therefore, we assume that the higher the transactive memory capacity, the higher the creative performance. Also, in this paper, we expect that the relationship between individual and team efficacy will strengthen the relationship between creative memory performance and creative performance.
In order to verify the research model and research hypothesis, 200 questionnaires were analyzed. First, there is a significant causal relationship between the transactive memory capability and the creative performance. Transactive memory research, which is based on interpersonal interactions, has been conducted at the team level, but this study demonstrated the positive effect of the individual level of transactional memory. In addition, the theoretical basis for understanding the necessity of competence to effectively select and combine knowledge of other people as well as personal knowledge in inducing creative performance by empirically identifying the causal relationship between the transactive memory capacity and creative performance.
Second, the relationship between transactive memory capacity and creative performance is strengthened by team-efficacy. In other words, it can be said that the effect of individual competence on performance is supported by the trait activation theory that the effect can be strengthened according to orgniazational context. Based on this study, the implications of the research and future research topics were presented.
