경력단절여성의 무형식 학습이 주도적 경력행동에 미치는 영향: 학습민첩성의 매개효과 (Effects of Informal Learning on Proactive Career Behavior of Career-Interrupted Women: Mediating Effects of Learning Agility)

초록

빠르게 진행되고 있는 저출산 고령사회는 노동인구의 급감과 함께 국가경쟁력에 대한우려를 가져왔고, 정부는 비경제활동인구인 경력단절여성의 노동시장 유입에 대해 많은 노력을 기울이고 있다. 특히 최근의 코로나 19로 인한 불안정한 고용환경은 여성의 경력단절 위험을 더욱 높이고 있어, 이에 어떠한 요인들이 경력단절여성이 주도적으로 자신의 경력을 개발하기 위한 행동을 촉진하는지 규명할 필요가 있다. 이러한 연구목적으로 본 연구는 경력단절여성의 주도적 경력행동과 무형식학습의 관계에서 학습민첩성의 매개효과를 검증하고자 하였다. 이를 위하여 무형식학습, 학습민첩성, 주도적 경력행동에 관한 선행연구를 고찰하여 연구모형을 설정하였다. 본 연구는 20~40대 경력단절여성을 대상으로 설문을 실시하여 최종 260부를 분석에 활용하였으며, 분석 결과는 다음과 같이 정리할 수 있다. 첫째, 경력단절여성의 무형식학습은 주도적 경력행동에 유의미한 영향을 미치지 않는 것으로 나타났다. 둘째, 경력단절여성의 무형식학습이 학습민첩성에 영향을 미치는 것으로 나타났다. 셋째, 경력단절여성의 학습민첩성이 높을수록 주도적 경력행동에 유의한 영향을 미치는 것으로 나타났다. 넷째, 경력단절여성의 무형식학습과 주도적 경력행동 간의 관계에서 학습민첩성이 완전매개효과가 있는 것으로 나타났다. 상기 연구결과는 경력단절여성이 무형식학습을 하는 것만으로는 주도적 경력행동에 직접적으로 영향을 미치지 않지만, 무형식학습이 주도적 경력행동으로 이어지기 위해서는 학습민첩성의 역할이 중요하다는 것을 나타낸다. 본 연구결과를 통하여 경력단절여성의 경력행동을 증진하기 위해서는 성찰을 바탕으로 한 무형식학습이 필요하다는 것을 알 수 있다. 또한 학습민첩성이 무형식학습과 주도적 경력행동을 매개하는 변인으로 밝혀진 만큼 빠르게 변화하는 경력환경에 유연하게 적응하고, 새로운 경력에 필요한 지식과 기술을 익힐 수 있도록 학습민첩성을 향상시키는 방법을 모색해야 한다. 상기 연구결과를 토대로 향후 연구의 시사점을 제시하였다.

영어초록

The rapidly-progressing low birth & aging society has brought about the sharp decline of working population and concerns about national competitiveness, so the government is putting much effort to attract career-interrupted women who are economically inactive population, to the labor market. Especially, the unstable employment environment caused by the recent COVID-19 pandemic is more raising the risk of women’s career interruption. Thus, it is necessary to examine which factors promote the behavior of career-interrupted women to proactively develop their own career. To achieve the objective of this study, this study aimed to verify the mediating effects of learning agility on the relation between proactive career behavior and informal learning of career-interrupted women. For this, this study set up a research model by considering the preceding researches on informal learning, learning agility, and proactive career behavior. This study conducted a survey targeting the career-interrupted women in their 20s-40s for career-interrupted women. After excluding 49 questionnaires from 319 collected questionnaires, total 260 questionnaires were used for the analysis. The results of the analysis could be summarized as follows. First, the informal learning did not have significant effects on proactive career behavior of career-interrupted women. Second, the informal learning had effects on learning agility of career-interrupted women. Third, when the learning agility of career-interrupted women was higher, it had positive effects on proactive career behavior. Fourth, the learning agility showed the complete mediating effects on the relation between informal learning and proactive career behavior of career-interrupted women. The results of this study above mean even though the informal learning itself does not have direct effects on proactive career behavior of career-interrupted women, the informal learning activity brings about the improvement of learning agility, and in order for the informal learning to be led to proactive career behavior, the role of learning agility is important. Through the results of this study, the informal learning based on introspection would be needed for enhancing the career behavior of career-interrupted women, and it would be also necessary to pay attention not only to informal learning activity in individual level, but also to the establishment of more structured and systematic learning environment. Also, in this study, the learning agility has been revealed as a variable that mediates the informal learning and proactive career behavior, so the methods to improve the learning agility should be sought for to flexibly adapt oneself to the rapidly-changing career environment and also to acquire the knowledge and skills required for new career. Based on such results of this study, the implications for further researches in the future were presented.
