참여적 리더십이 변화지향 조직시민행동에 미치는 영향: 심리적 임파워먼트의 매개효과와 심리적 안전감의 조절효과 (The Effects of Participative Leadership on Change- Oriented Organizational Citizenship Behavior: Mediating Effect of Psychological Empowerment and Moderating Effect of Psychological Safety)

초록

본 연구는 참여적 리더십의 영향이 변화지향 조직시민행동에 미치는 직접효과와 심리적임파워먼트를 경유하는 간접효과를 규명하고, 이러한 직접효과와 간접효과가 심리적 안전감에 의해 조절되는 조절효과와 조건부효과를 탐색하고자 하였다. 본 연구에서는 자기 보고형 설문방식의 측정으로 인하여 나타날 수 있는 동일방법편의(common method bias)를극복하고자 종속변수는 시차를 두고 별도로 측정하였으며, 직급과 직무상황에서의 정서 상태(긍정정서와 부정정서)를 통제변수로 적용하였다. 국내 300인 이상 규모의 다양한 업종의 기업에 근무하는 직장인들로부터 획득된 283부의 설문지가 분석에 사용되었다. 연구 결과 참여적 리더십과 변화지향 조직시민행동 간 직접효과는 유의하지 않았고, 심리적 임파워먼트를 경유하는 간접효과는 유의한 것으로 나타났다. 한편, 참여적 리더십과 변화지향 조직시민행동 간 관계 및 참여적 리더십과 심리적 임파워먼트 간 관계에서 심리적 안전감 의 단순 조절효과(강화효과)와 조건부효과가 모두 확인되었다. 조건부 직접효과는 심리적 안전감의 수준별 다섯 단계 중 매우 낮은 경우 부(-)적으로 나타났고 매우 높은 경우 정(+)적으로 나타났다. 조건부 간접효과(조절된 매개효과)는 심리적 안전감이 중간 수준 이상에서 유의한 것으로 나타났고 심리적 안전감이 높을수록 증가하였다. 본 연구는 참여적 리더십과 변화지향 조직시민행동 간 긍정적인 관계를 직접효과와 간접효과를 통해 실증적으로 확인하였다. 특히, 심리적 임파워먼트를 매개로 하는 동기부여 메커니즘이 심리적 안전감에 의존하는지를 구체적으로 밝힘으로써 기존 연구를 확장하였다는 점에서 의의가 있다. 연구 결과의 시사점을 반영한 리더십 발휘 방안과 향후 연구 방향을 제시하였다.

영어초록

The purpose of this study was to investigate the direct effects of participative leadership on change-oriented organizational citizenship behavior and the indirect effects through psychological empowerment and to investigate the moderating effects and conditional effects moderated by psychological safety. In this study, the dependent variable was measured separately with time lag as a method to minimize the common method bias that can be shown by self-report type survey. Emotional states (positive and negative) and rank were applied as control variables. A total of 283 questionnaires were collected from the employees of domestic companies in various industries with more than 300 employees. The results showed that direct effects between participative leadership and change-oriented organizational citizenship were not significant and indirect effects through psychological empowerment were significant. On the other hand, both the simple moderating effect (strengthening effect) and the conditional effect psychological safety were confirmed in the relationship between participative leadership and change-oriented organizational citizenship behavior and between the participative leadership and psychological empowerment. Conditional direct effects were negative for very low levels of psychological safety, and positive for very high levels of psychological safety. The conditional indirect effect (moderated mediation) was found to be significant above the intermediate level of psychological safety and increased with the psychological safety. This study empirically confirmed the positive relationship between participative leadership and change-oriented organizational citizenship behavior through direct and indirect effects. In particular, it is meaningful that the motivational mechanism mediated by psychological empowerment depends on the psychological safety, and it extends the existing research. And we presented the directions of leadership practice and future research that reflects the findings of the research results.
