상사의 임파워링 리더십과 가부장적 리더십이 혁신행동에 미치는 영향: 조직 냉소주의의 매개효과를 중심으로 (The Effect of Empowering Leadership and Paternalistic Leadership on Innovative Behavior: The Mediating Effect of Organizational Cynicism)

초록

본 연구에서는 임파워링 리더십과 가부장적 리더십이 조직구성원의 혁신행동에 미치는 영향을 실증적으로 검증하고, 그 과정에서 조직구성원이 인지하는 조직냉소주의의 매개효과를 확인하기 위해 실시되었다. 임파워링 리더십, 가부장적 리더십, 조직냉소주의, 그리고 혁신행동에 대한선행연구를 바탕으로 연구모형과 가설을 설정하고, 연구모형을 검증하기 위해 연구조직 및 일반산업에 속하는 조직구성원 360명을 대상으로 설문지를 배포하여 최종적으로 346건의 유효응답을획득하고, 가설검증에 활용하였다. 리더가 임파워링 리더십을 발휘하면 구성원의 조직 냉소주의가 감소하여 혁신행동을 증가시키고, 가부장적 리더십을 발휘하면 구성원들 내면에 조직 냉소주의가 활성화되어 궁극적으로 혁신행동을 감소시킨다는 연구모델을 임파워링 리더십, 가부장적 리더십과 조직냉소주의, 그리고 혁신행동과 관련된 선행연구 결과들에 기초하여 설정하였다. 실증분석 결과, 임파워링 리더십이 구성원의 혁신행동에 긍정적인 영향을 주는 것으로 나타났으며, 가부장적 리더십은 구성원의 혁신행동에 부정적인 영향을 미치는 것이 확인되었다. 하지만 임파워링 리더십, 가부장적 리더십과 혁신행동의 관계에서 조직냉소주의의 매개효과는 기각되었다.
본 연구의 결과는 두 리더십 유형과 혁신행동의 관계를 규명하는데 있어 조직냉소주의 이외의다른 매개경로를 찾아야 한다는 점을 시사한다. 이러한 검증과정에서 이론적 및 실무적 관점에서의미 있는 시사점을 제공할 것으로 기대한다.

영어초록

This study was conducted to empirically verify the effects of empowering leadership and patriarchal leadership on organizational members' innovative behavior and to confirm the mediating effect of organizational cynicism perceived by organizational members in the process. Based on previous studies on empowering leadership, patriarchal leadership, organizational cynicism, and innovative behavior, research models and hypotheses were set up. In order to verify the research model, a questionnaire was distributed to 360 members of the research organization and general industry. Finally, 346 valid responses were obtained and used for hypothesis verification. The research model that the leader's empowering leadership decreases organizational cynicism, increases innovative behavior, and when the patriarchal leadership is exercised, organizational cynicism is activated inside the members and ultimately reduces innovative behavior is set based on the results of previous studies related to empowering leadership, patriarchal leadership and organizational cynicism, and innovative behavior. As a result of the empirical analysis, empowering leadership had a positive effect on the innovative behavior of the members, and patriarchal leadership had a negative effect on the innovative behavior of the members. However, the mediating effect of organizational cynicism was rejected in the relationship between empowering leadership, patriarchal leadership and innovative behavior. The results of this study suggest that the mediating path other than organizational cynicism should be found in identifying the relationship between two leadership types and innovative behavior. In this verification process, it is expected to provide meaningful implications from theoretical and practical perspectives.
