초록

이 연구의 목적은 교수개발 프로젝트에서 프로젝트 팀리더의 리더쉽 스타일이 교수설계자의 업무성과와 만족에 어떠한 영향을 주는 지 탐색하기 위한 것이다. 총 55명의 교수설계자들이 참여하였고, 리더쉽 스타일은 팀구성원들인 교수설계자들에 의해서 측정되었고, 업무성과는 팀리더에 의해 평가되었으며, 만족도는 교수설계자들의 자신에 의해 평가되어졌다. 독립변인은 리더행동기술설문지(LBDQ)에 의해 측정되는 프로젝트 팀리더의 리더쉽 스타일(과제중심형과 인간관계 중심형)과, 교수설계자의 과거의 프로젝트 참여여부이고, 종속변인은 교수설계자의 업무성과와 만족이었다. 모든 교수설계자들의 업무성과는 리더쉽 스타일과 과거 프로젝트 참여여부와 상관없이 비슷한 수준으로 수행한다는 결과가 나왔지만, 만족부분에 있어서는 인간관계 중심형의 리더하에 있는 교수설계자들이 더 만족하는 것으로 나타났으며, 또한, 교수설계자의 업무성과가 개인의 욕구성장만족에 긍정적인 영향을 주는 것으로 나타났다. 한편, 이러한 연구결과에 영향을 미치는 요인으로서, 팀이 속해 있는 발달단계, 업무구조, 전문직업인의 특성, 리더쉽과 다른 상황적 변인들과의 차별화의 어려움, 조직간의 경계 등이 논의된다.

영어초록

The purpose of this study is to examine the effects of perceived leadership style on instructional des igners performance and job satis faction in ID project teams. It includes the interaction effect of perceived leadership behavior and the ins tructional designers job- relevant experience as a s ituational variable.T he participants were Fifty five ins tructional des igners within ongoing ID projects (29 females and 26 males ), drawn from private indus trial organizations , government, and univers ity ins titutions in the US and Korea. T he number of team leaders who participated in and rated the ins tructional des igners performance were thirteen. The independent variables in this s tudy were leadership behavior which has two dimensions :initiation of s tructure and cons ideration; and instructional des igners job- relevant experience. T he two leadership dimens ions were identified, based on Form XII of the Leader Behavior Description Ques tionnaire (LBDQ). T he dependent variables included ins tructional des igners performance rated by the project team leader, and job satisfaction rated by the instructional designers.The instructional designers tended to perform s imilarly, regardles s of which of the two leadership styles of the leaders they worked with byt they were more s atis fied with overall facets of the job under the cons iderate leader than those under a s tructure initiating leader. No interaction was found between leadership s tyle and job- relevant experience. Prior experience did not moderate the relationship between leadership, performance and satis faction. Although performance did not show as ignificant effect on overall satis faction, it was found that effects of performance on growth nedd satis faction was s ignificant.Alternative explanations included the impact of team development s tages on the participants reaction, the shared covariance of leadership style with contextual variables, and the impact of the organizational boundary on the participants reaction. Related to each explanation, implications for future research are recommended. In conclus ion, this s tudy implies that ID project team management is not limited to managing resources, such as time and budget. It extends to leading team members in group dynamics and in the larger system, with concern for their individual growth, which will eventually lead them to lead themselves.
