비윤리적 향조직 행동 연구 : 자발적 예종론과 주역의 UPB를 보는 틀 (Theories and Research on Unethical Pro-Organizational Behavior(UPB): Étienne de La Boétie’s Discourse on Voluntary Servitude and a Framework Concerning UPB of The 1 Ching)

초록

본 연구에서는 비윤리적 향조직 행동(UPB)의 개념을 논의한다. UPB는 조직 또는 조직구성원들(예 : 리더들)의 효과적인 기능을 촉진하기 위한 것이지만, 중요한 사회적 가치, 관습, 법률 또는 적절한 행동 기준에 위배되는 자율적 행동으로 정의된다(Umphress와 Bingham 2011:622). 최근 몇 년 동안 다양한 연구로 UPB에 관한 연구가 이루어졌지만, 한국에서는 거의 연구가 수행된 바가 없다. 본 연구에서는 UPB에 관한 문헌을 검토한다. 첫째, UPB에 대한 이해를 돕기 위해 UPB와 다른 유사 개념과의 차이점을 명확히 한다. 둘째, 사회심리학적 메커니즘과 과정의 관점에서, 특히 도덕적 불활성화와 무효화에 대해 논의한다. UPB의 측정 항목을 소개한 후, 다양한 경험적 연구들을 검토하여 UPB와 다름 제(諸) 개념, 예를 들면 태도, 리더십 스타일, 그리고 개인 및 맥락적 측면과 같은 개념 간의 관계를 설명한다. 그리고 본 연구자의 공무원 경력의 한 사례(case)를 소개한 것이 본 논문의 특색이기도 하다.
한편 개인의 자율성에 입각한 UPB는 광범위한 비윤리적 행동이 일어날 수 있는 조직행동론 개념이다. 그런 의미에서 16세기의 불란서의 인문학자 라 보에시가 제시한 고전적 개념인 자발적 복종과 UPB와의 공통점이 흥미진진하다. 라 보에시(1530-1565)는 민중이 지배자에게 자율적으로 복종하는 메커니즘으로 ‘우애’를 들고 있다.
우리는 에티엔 드 라 보에시(1530-1565)의 「자발적 예종론」에서 우애의 세 가지 측면을 발견할 수 있다. 첫째, 자연이 모든 인간에게 부과한 동료에 대한 사랑의 계율인 ‘형제애’(자연의 우애)다. 그러나 인간의 타락한 이성 때문에 이를 따르는 사람은 거의 없다. 그런 다음 사람들을 더 효과적으로 정복하려는 독재가의 ‘호의’가 있다(의사 우애): 이것은 신성한 형벌을 받아 마땅한 극악무도한 악행이다. 마지막으로 평등하고 독립적인 ‘선한 사람들’ 사이에 형성되는 ‘상호존중’(성스러운 우애): 이것은 모든 사람이 ‘선한 삶’, 즉 타인의 존경을 받을만한 덕스러운 삶을 통해 달성하기 위해 노력해야 하는 이상적인 공동체의 상태이다. 따라서 이 세 가지 형태의 우정은 각각 ① 원시적이고 허구적인 상태, ② 현재적이고 비난받을 수 있는 상태, ③ 인간 도시의 미래적이고 정상적인 상태를 나타낸다. 라 보에시는 아리스토텔레스와 마찬가지로 우애를 정치의 최고 미덕이라고 생각한 반면, 몽테뉴에게 우정은 두 사람 사이의 사적이고 특권적인 관계라고 생각하였다. 그리고 세 가지 우애 중 UPB와 관련이 있는 ‘우애’는 ‘의사 우애’이다.
나아가 본 연구에서는 라 보에시의 세 종류의 ‘우애’와 연결될 수 있는 『주역』 의 괘사와 효사를 유추하여 찾아내어 논리를 전개하였다. 그것이 건괘(乾卦)의 九五의 효사이고, 수지비괘(水地比卦)이며, 그리고 구덕3진(九德三陳)이다. 그리고 UPB의 이론 적 프로세스 모델과 가장 관련이 있는 것은 수지비괘이다.
마지막으로 본 연구에서는 음양론에 의해 UPB 모델을 분석･해석하였다. 즉, 본 논문은, UPB의 도(道)(Tao)는 음과 양의 역동적인 상호작용에 의해 형성되어지는 끊임없는 흐름과 전체성에 의해 특징지어 진다는 사실을 강조한다.

영어초록

This paper discusses the concept of Unethical Pro-organizational Behavior(UPB). UPB is defined as “actions that are intended to promote the effective functioning of the organization or its members(e. g. leaders) but violate core societal values, mores, laws, or standards of proper conduct”(Umphress and Bingham 2011: P.622). Research on UPB has been undertaken in various studies in recent years; however, there are few studies in Korea. In this work, we review the literature on UPB. Firstly, we clarify the difference between UPB and other similar concepts so as to further the understanding on UPB. Secondly, we discuss from the view point of the socio-psychological mechanism and process model, particularly with regard to moral disengagement and neutralization. After introducing the measurement items of UPB, we explain the relationship between UPB and other concepts, such as attitude, leader style, and individual and contextual aspects, by reviewing various empirical studios. In addition, it is a characteristic of this paper that introduces a case of the resercher’s career as a public official.
On the other hand, UPA based on individual autonomy is the concept of organizational behavior that can lead to widespread unethical behavior. In that sense, the commonality between voluntary servitude, a classical concept proposed by La Boétie, a French humanist in the 16th century, and UPB is exciting La Boétie(1530-1565) points to ‘friendship’ as a mechanism by which the people voluntarily obey the ruler.
In Étienne de La Boétie’s Discourse on Voluntary Servitude, we can find three different aspects of friendship. Firstly “fraternal affection”, the precept of love towards companion which nature has imposed on every human being(natural friendship): few men have followed in it, however, because of our corrupted reason. Then there’s the tyrant’s feigned “favor” In an attempt to subjugate the people more effectively(pseudo- friendsh-ip): this is an extreme vice that merits severe divine punishment. Finally, the “mutual esteem” established between equal and independent “good people”(holy friendship): this is the state of the ideal community that every man should strive to achieve through “the good life”, i. e. the virtuous life that merits the respect of others.
So these three forms of friendship represent respectively 1 the primitive and fictitious condemnable condition, and 3 the future and normal condition of the human city. La Boétie, like Aristotle, considers friendship to be the virtue par excellence of politics, while Montaigne sees it as a private and privileged relationship between two people. And the most associated friendship related to UPB among the three is “pseudo-friendship.” Furthermore, tn this study, the logic was developed by inferring the judgment(卦辭) and the line(爻辭) of ‘the Book of Changes(周易)’ that can be linked to the three types of friendship in La Boétie’s Discourse on Voluntary Servitude. That is the line of nine in the fifth place in Ch’ien/The Creative, Pi/Holding Together, and nine-virtue-trigram(九德卦). And of these three, the one most related to “UPB theoretical process model” is Pi/Holding[Union]. Finally, in this study, the UPB model was analyzed and interpreted by yin-yang theory. That is, this paper emphasizes how the way of UPB is characterized by a continuous flux and wholeness shaped by the dynamic interplay of yin and yang.
