경력단절 여성의 경력개발행동지표 개발 및 가중치 분석 (Developing career development behavior indicators and weighted value analysis)

초록

최근 급변하는 경력환경 속에서 경력단절 여성의 고용안정성과 고용가능성을 높이기 위해서는 개인주도의 적극적인 경력개발행동이 요구된다. 이에 본 연구에서는 경력단절 여성의 경력개발행동지표를 개발하고, 개발된 지표의 가중치 분석을 통해 상대적 중요도를 산출하고자 한다. 이러한 연구목적에 따라 경력단절 여성의 경력개발행동지표의 초안구성, 전문가 델파이 조사, 그리고 계층화 분석법(AHP) 등을 수행하였다. 본 연구의 결과는 다음과 같다. 첫째, 경력단절 여성의 경력개발행동지표는 경력탐색행동-경력계획행동-경력목표실천전략행동-경력평가행동 등 4개의 구성요소와 ‘자기탐색 및 자기이해’, ‘경력목표 설정’, ‘경력학습’ 등을 포함한 10개의 세부요인, 그리고 ‘관심분야 채용정보 탐색’, ‘직업기술, 직무기술을 개발하기 위한 학습활동’ 등을 포함한 39개의 행동지표를 도출되었다. 둘째, 구성요소, 세부요인, 행동지표에 대한 상대적 중요도를 분석한 결과, 4개의 구성요소 중 ‘경력목표실천전략행동’, 10개의 세부요인 중에서는 ‘자기탐색 및 자기이해’, ‘경력학습’ 등의 가중치가 높은 것으로 나타났다. 그리고 39개 행동지표 중 ‘직업적 능력과 역량 탐색’, ‘실현가능한 경력목표 설정’, ‘체계적·단계적 실행계획 수립’, ‘직업기술, 직무기술을 개발하기 위한 학습활동’, ‘관련된 직업경력과 경험 홍보’, ‘가정 내에서 역할분담 및 역할조정’ 등의 가중치가 높은 것으로 확인되었다. 본 연구결과는 경력단절 여성의 경력개발 및 재취업을 위한 교육프로그램 및 상담을 위한 기초자료로 활용될 것으로 기대된다.

영어초록

The purpose of this study is to develop the career development behavior indicators of career-interrupted women and to calculate relative importance through weighted value analysis. According to the purpose of this research, career development behavior indicators of career-interrupted women were derived through drafting of their career development behavior indicators, expert Delphi survey and Analystic Hierarchy Process(AHP), and the importance of each index was estimated. The results of this study are as follows. First, the career development behavior indicators of career-interrupted women are composed of 39 behavior indicators including four components such as career exploration behavior - career planning behavior - strategic behavior for career goal, and career evaluation behavior, and 10 sub-factors such as 'self-exploration and self-understanding', 'career goal setting', and 'career learning', and others such as 'exploring health and physical condition', 'searching for job information of their interests', and learning activity for developing vocational skills and job skills'. Second, the weighted analysis was conducted using AHP analysis method to examine the relative importance of components, sub-factors, and behavior indicators. As a result, it was confirmed that the 'strategic behavior for career goal' has the highest weight among the four components. Among the sub-factors included in each component, 'self- exploration and self-understanding', and 'career learning' were relatively high. And, as a result of the weighted analysis of behavior indicators included in each sub-factor, it was confirmed that the weighted value of 'exploration of vocational capability and competence', 'setting realizable career goal', 'establishment of systematic/phased action plan’, 'learning activities to develop vocational and job skills', 'promotion of related vocational experience', 'getting consultation from an expert in the desired job field', 'sharing duties or role adjustment at home', and finally ' revision and supplementation of career goal and plan' were high. The results of this study are expected to be used as basic data for educational programs and counseling for career development and reemployment of career-interrupted women.
