창업동아리의 조직적 특성이 창업동아리의 효과성에미치는 영향 : 창업동아리 내 갈등의 조절효과를 중심으로 (The Effect of Organizational Characteristics of Startup Club in University on the Effectiveness of Startup Club: Focusing on the Moderating Effect of Conflict within Startup Club)

초록

본 연구의 목적은 창업동아리의 조직적 특성 즉, 창업동아리 몰입도, 창업동아리 팀워크 및 창업동아리 내 갈등이 창업동아리 효과성에 미치는 영향을 창업동아리 내 갈등의 조절효과를 중심으로 규명하는 것이다. 전라남도 및 전라북도 내 12개 대학의 창업동아리원들(1112명)을 대상으로 연구를 수행한 결과는 다음과 같다. 첫째, 창업동아리 몰입도는 창업동아리 효과성에 긍정적(+)인 영향을 미치는 것으로 나타났다. 이러한 분석결과는 선행연구들이 강조하는 것처럼 동아리 구성원들이 창업동아리에 몰입할수록, 창업동아리의 목표인 창업에 대한 강한 열망을 지니며, 동아리에 더욱 공헌하려는 의지를 높임으로써 동아리 효과성이 높아진다는 것을 시사한다. 둘째, 창업동아리 팀워크는 창업동아리 효과성에 긍정적(+)인 영향을 미치는 것으로 나타났다. 이러한 분석결과는 선행연구들이 주장하는 바와 같이, 창업동아리 팀워크가 구성원들 간 신뢰에 기반을 둔 활발한 상호작용과 협력적 행동을 이끌어 낼 수 있을 뿐만 아니라, 동아리 구성원들의 창의적 사고를 촉진함으로써 동아리 효과성을 높일 수 있다는 것을 보여준다. 셋째, 창업동아리 내 갈등은 창업동아리 효과성에 부정적(-)인 영향을 미치는 것으로 나타났다. 이러한 결과는 갈등의 부정적 측면을 강조하는 선행연구들과 일관되게, 동아리 내 갈등이 구성원들 간 협력수준을 저해시키고, 조직의 성과향상을 위한 구성원들의 의욕을 감소시킴으로써 창업동아리 효과성을 저해시킬 수 있다는 것을 나타낸다. 넷째, 갈등의 조절효과를 검증한 결과 창업동아리 내 갈등은 창업동아리 몰입도 및 창업동아리 효과성 간 관계 그리고 창업동아리 팀워크와 창업동아리 효과성 간 관계에서 긍정적(+)인 조절역할을 하는 것으로 나타났다. 이러한 결과는 갈등의 긍정적 측면을 강조하는 선행연구들과 일관되게, 창업동아리 내 갈등이 구성원들 간의 의사소통을 촉진하고, 다양한 관점으로 창의적인 대안을 제시할 수 있게 함으로써 창업동아리 몰입도와 팀워크가 창업동아리 효과성에 미치는 긍정적 영향을 더욱 강화시킬 수 있다는 것을 시사한다. 본 연구는 창업동아리의 조직적 특성과 창업동아리 효과성 간의 관계를 규명하고 창업동아리 내 갈등의 이중적인 효과를 실증적으로 규명하였다는 점에서 의미 있는 이론적, 실무적 시사점을 제시할 수 있을 것으로 판단된다.

영어초록

The purpose of this study is to analyze the effect of startup club’s internal characteristics (i.e., commitment to the startup club, teamwork of startup club, and conflict within startup club) on the effectiveness of startup club. In addition, this study considers the conflicts within the startup club as a moderator. We conducted an empirical analysis of 1,112 members of start-up clubs at 12 universities in South Jeolla and North Jeolla Provinces, and the results were as follows. First, the degree of commitment to the startup club has a positive effect on the effectiveness of the club. As the preceding studies emphasize, these results suggest that the more members are committed in their club, the more eager they are to achieve the club's goal, which in turn increases the effectiveness of the startup club. Second, the teamwork of the startup club has a positive effect on the effectiveness of the club. These results show that the teamwork of startup club not only leads to active interactions and cooperative behaviors of the club members, but also promotes the club 's effectiveness by promoting creative thinking of the members. Third, conflict within the club negatively affects the effectiveness of the startup club. These results are consistent with previous studies emphasizing the negative aspects of conflict. In other words, the conflict within the club can hamper the cooperation level among the members and reduce the enthusiasm of the members to improve the organization's performance. Fourth, as per the moderating effect of conflict, conflict within startup club was found to play a moderating role of strengthening positive influence of commitment and teamwork on club effectiveness. These results are consistent with previous studies emphasizing the positive aspects of conflict. That is, conflicts within startup club can facilitate communication between members and offer creative alternatives in various ways. Therefore, conflict can further strengthen the positive effects of commitment and teamwork on the club effectiveness. This study is significant in that it analyzes the new substantive relationships in the domain of startup research based on the prior literature of organizational research, i.e., the relationship between the internal characteristics of the startup club and the effectiveness of the club. In addition, this study can provide meaningful implications in that it demonstrates the dual effects of conflict within the startup club.
