보육교직원에 대한 사회적 지지가 어린이집 평가제인식에 미치는 영향: 직무만족의 매개효과를 중심으로 (Social support for child care staff. Effects of Childcare Center Evaluation System on the Mediation Effect of Job Satisfaction)

초록

본 연구는 보육교직원에 대한 사회적 지지인 원장지지와 동료지지가 직무 만족을 매개하여 어린이집 평가제인식에 미치는 영향에 대한 경로를 밝히는데 그 목적이 있다. 영유아들에게는 양질의 보육서비스를 받고, 어린이집 운영에서의 효율적 관리 뿐 아니라 보육교직원에 대한 근무환경 제공 등의 기대가 반영될 수 있도록 도움을 주고자 하는 데 필요성을 갖는다. 연구대상은 수도권(서울시, 인천시, 경기도)에 소재한 어린이집에서 근무하고 있는 보육교직원 중 보육교사 358명을 대상으로 연구를 실시하였다. 수집된 자료를 바탕으로 SPSS 22.0 프로그램을 사용하여 기술 통계치를 살펴보았고, AMOS 22.0을 활용하여 변수 간 직접효과와 간접효과를 검증하기 위해 구조방정식 모형 분석(SEM)을 실시하였으며, 간접효과의 통계적 유의성과 신뢰성을 확인하기 위해 부트스트랩(Bootstrap)분석을 실시하였다. 연구결과 원장지지는 직무만족과 어린이집 평가제인식에 통계적으로 직접적인 유의한 영향을 미치며, 구조모형분석결과 또한 원장지지는 직무만족을 매개하여 어린이집 평가제인식 사이에서 유의한 영향이 나타났다. 동료지지는 직무만족과 어린이집 평가제인식에 유의한 영향을 미치지 않았으며, 구조모형분석 결과 또한 어린이집 평가제인식의 관계에서도 유의하지 않은 결과로 확인되었다. 본 연구는 보육교직원에 대한 사회적지지인 원장지지와 동료지지가 직무만족을 매개하여 어린이집 평가제인식에 미치는 영향에 대한 직‧간접적인 효과를 확인하여 어린이집 평가제가 일회적인 평가가 아니라 지속적인 질 향상 과정이며, 형식적인 틀에서 벗어나 원장과 보육교직원이 전문성을 발휘하는 역할이 되기 위한 총체적으로는 보육교직원이 근무에 만족할 수 있는 어린이집 평가로 추구되어야 할 것이다. 이는 궁극적으로 어린이집 평가제를 통해 영유아에 대한 복지의 구현과 보육교직원에 대한 근무의 질 향상에 도움을 줄 수 있음을 시사한다.

영어초록

The purpose of this study is to establish the path to the impact of the social support for nursery school staff, the director's support and fellow support, on the evaluation system of daycare centers by mediating job satisfaction. It is necessary to help infants and children receive high-quality childcare services, provide efficient management in the operation of daycare centers, as well as provide a working environment for childcare staff. The research targets were conducted on 358 child care teachers among child care teachers working at daycare centers located in the Seoul metropolitan area (Seoul, Incheon and Gyeonggi Province). Based on the collected data, technical statistics were reviewed using the SPSS 22.0 program, structural equation model analysis (SEM) was performed to verify direct and indirect effects among variables using AMOS 22.0, and bootstrap analysis was performed to confirm statistical significance and reliability of indirect effects. According to the study, the support of the director has a statistically significant effect on job satisfaction and the evaluation system of daycare centers, and the analysis of the structural model also showed a significant effect between the recognition of the evaluation system of daycare centers by mediating job satisfaction. The peer support did not significantly affect job satisfaction and daycare center evaluation system, and the structural model analysis also confirmed that the relationship between daycare center evaluation system was not significant. This study confirmed the direct and indirect effects of the social support for child care teachers and fellow support on the evaluation system of child care centers by mediating job satisfaction, so that the child care evaluation system is not a one-time evaluation but a continuous quality improvement process, and overall, it should be pursued as an evaluation of daycare centers where child care staff can be satisfied with their work in order to become a role in which the director and child care staff show their expertise. This suggests that ultimately, through the evaluation system of daycare centers, it can help implement welfare for infants and children and improve the quality of work for child care teachers and staff.
