고객 불량행동에 따른 항공사 객실승무원의 감정소진을 완화하는 진성리더십의 효과 연구 (The Moderating Role of Authentic Leadership between Dysfunctional Custom Behavior and Flight Attendant's Emotional Exhaustion)

초록

본 연구의 목적은 고객 불량행동과 감정소진 간의 관계에서 진성리더십의 조절효과를 검증하는 것이다.
항공사 객실승무원 278명을 대상으로 실증 분석한 결과는 다음과 같다. 첫째, 고객의 폭언 등 소란행위는감정소진에 정적인 영향을 주는 반면, 고객의 폭력 및 협박은 감정소진에 유의하지 않는 것으로 나타났다.
둘째, 고객의 폭언 등 소란행위와 감정소진 간의 관계에서 진성리더십은 유의하지 않은 반면 고객의폭력 및 협박과 감정소진 간의 관계에서 진성리더십은 조절효과가 있는 것으로 나타났다. 구체적으로항공사 객실승무원이 직속상사의 진성리더십을 낮게 인식할수록 고객의 폭력 및 협박은 항공사 객실승무원의 감정소진을 높이는 것으로 나타났다. 항공사 객실승무원에게 있어 고객의 폭언 등은 감정소진을 발생시키지만, 높은 수준의 직업의식으로 이를 감내하므로 직속상사의 진성리더십이 필요하지 않을 수 있다.
이와는 반대로 고객의 폭력 및 협박 등은 사회적 이슈가 될 수 있고 고객으로부터 공식적인 사과 등을받을 수 있으므로 감정소진과 관련이 없을 수 있지만, 이러한 객실승무원에 대하여 직속상사가 진성리더십을발휘하지 않으면 감정소진이 높아지는 것으로 나타났다. 큰 틀에서 본다면 고객 불량행동은 서비스 제공자, 기업, 다른 고객들에게 정신적, 육체적, 물리적 피해를 끼치므로, 탑승거부 등 실천 가능한 대응방안을검토하여 항공사 객실승무원들을 보호하고 건전한 탑승문화를 구축해야 한다.

영어초록

The purpose of this study is to examine the effects of dysfunctional customer behavior on flight attendant’s emotional exhaustion as well as the moderating effects of authentic leadership in the relationship between dysfunctional customer behavior and flight attendant's emotional exhaustion. To this end, we conducted a survey of 400 flight attendants in the airplane industry, and analyzed data collected from 278 flight attendants, except unreliable responses. As a result of a hierarchical regression analysis to confirm main effects, it was found that verbal abuse customer behavior had positive effect on flight attendant’s emotional exhaustion, but violence and threat customer behavior hadn't significantly effect on flight attendant’s emotional exhaustion.
Also, it was found that the moderating role of authentic leadership hadn't significantly effect in the relationship between verbal abuse customer behavior and emotional exhaustion, authentic leadership had moderating effect in the relationship between violence and threat customer behavior and emotional exhaustion. While verbal abuse customer behavior had positive effect on emotional exhaustion, and the moderating effect of authentic leadership in relation between violence and threat customer behavior and emotional exhaustion showed the same result as purpose of study, the rest of effect relations do not show any correlation. As violence and threat customer behavior can come to social issues, statutory punishment and official apology are expected to apply, and it will be result in unrelated emotional exhaustion accordingly. In addition leader's emotional and psychological support to staff will be limited as staff intends to endure verbal abuse customer behavior by the nature of service industry. In an overall perspective, practical solution such as denied boarding is expected to establish in order to protect flight attendants and also to promote healthier airline industry culture because customer badness behavior causes damage to service provider, organization, and other customers psychologically, mentally and physically.
