군대 성고충전문상담관의 소진 및 회복의 경험과 과정에 대한 근거이론 연구 (Grounded theory research for the experience and the recovery process from exhaustion of professional counselors for sexual harassment in the army)

초록

목적 본 연구는 군대 성고충전문상담관들의 소진 및 회복의 경험과 과정을 분석하여 구체적인 이론의 틀을 정립함으로써 성고충전문상담관 스스로 소진예방을 위한 자구책을 강구하고, 군의 성고충전문상담관을 슈퍼비전하는 민간 슈퍼바이저에게 실질적인 도움을 주며, 정책 및 제도 개선의 참고자료로 활용하기 위함이다.
방법 이를 위해 1년~7년의 성고충전문상담관 경력이 있는 10인의 연구참여자와 인터뷰를 실시하였다. 근거이론에 따라 자료수집과 함께 분석 작업을 실시하였고, 개방코딩을 통한 개념 및 범주화, 축코딩을 통해 범주와 과정을 패러다임으로 구성하였다. 선택코딩을 실시하여 핵심범주를 설정하고 이야기 윤곽 서술, 유형분석, 상황모형을 도출하였다.
결과 본 연구 결과 개방코딩에서는 137개의 개념, 29개의 하위 범주, 12개의 범주가 도출되었다. 축코딩을 통해 소진과 회복의 경험과 과정을 패러다임으로 재분류한 결과, ‘소진 상태 인식’이라는 원인조건이 ‘소진 원인 및 계기’라는 상황조건의 영향을 받으면서 ‘악화일로’라는 중심현상을 겪게 된다. 성고충전문상담관은 이 중심현상을 ‘소진회복에 도움을 준 요인’이라는 중재조건 하에 ‘소진회복 계기’라는 작용/상호작용 전략을 사용하여 ‘소진회복’이라는 결과에 도달하게 된다. 이를 통해 핵심범주인「성고충전문상담관이 소진을 경험하다가 개인의 노력과 타인의 도움이 계기가 되어 소진 상태 이전으로 회복하면서 업무수행능력이 향상되고 정체성을 다시 확립」하게 된다. 이 과정에서 소진회복에 도움을 주었던 개인적인 노력과 타인의 도움을 맥락조건 및 중재조건으로 두어 조건 간 관계를 설정하고 그 결과로 연구 참여자의 유형을 도출하였다. 네 가지 유형은 자신이 회복되었다고 느끼며 자신감을 찾은 소진회복형, 혼자의 힘으로 극복하려는 나홀로형, 타인의 도움에 의지하여 극복하려는 정체형, 소진과 회복을 반복하며 소진에 대한 트라우마로 현재까지 회복되지 못한 형이다. 이러한 소진회복 과정 유형분석과 더불어 중심현상인 악화일로의 소진 경험이 개인, 사회, 조직의 요인과 어떻게 상호 작용하는지 상황모델로 제시하여 이론의 틀을 정립하였다.
결론 군대 성고충전문상담관들의 소진 및 회복의 경험과 과정에 대한 연구를 통해 성고충전문상담관이 스스로를 이해하고 소진을 예방하는 자구책을 마련할 수 있을 것이다. 또한 성고충전문상담관을 정기적으로 슈퍼비전하는 민간 슈퍼바이저들에게 실질적인 도움을 줄 수 있다. 그리고 조직적인 차원에서 성고충전문상담관들의 근무여건 개선과 복지를 위한 정책 및 제도를 발전시키는 데 기초 참고자료로 활용할 수 있을 것이다.

영어초록

Objectives The purpose of this study is to help the professional counselors for sexual harassment to devise sol utions for over-tiredness prevention, to provide practical help for civil supervisors who oversee professional coun selors for sexual assault in the army and to be used as a reference for policy and system improvement by estab lishing the basis of a concrete theory through the study for the experience and process of exhaustion and re cuperation of professional counselor for sexual assault.
Methods For this, the interviews were conducted for 10 people who have worked for one to seven years as a counselor for sexual harassment. The data was gathered and analyzed according the grounded theory and the concept and categorization through open coding as well as categorization and process through axial coding be came a research paradigm. The core category was set and description of story outline, type analysis and situation model were designed by performing selective coding.
Results 137 concepts, 29 subcategories and 12 categories were developed from open coding. It was found from reclassification of experience and procedure for burnout and recovery as a paradigm with axial coding that the cas ual condition which is recognition of burnout state experiences the central phenomenon which is to go steadily downhill, while affected by the situational condition which is the cause and opportunity. For the counselors for sexual abuse, this central phenomenon finally changes into recovery from burnout with the action/interaction strategy which is opportunity for convalescence from exhaustion, under the the arbitration condition which is main factor helpful for recovery from burnout. Through this, the professional counselors for sexual abuse, the core cat egory, are fully recovered with their own effort and help from other people as a momentum, establish their identi ties again and their performance is improved after experiencing burnout. In the process, the type of research par ticipants were classified into four by setting effort of each person and help from other people as a condition and configuring the relation among conditions. The four types are ‘recover from burnout’ in which people regain their confidence after thinking they are fully recovered, ‘alone’, in which people try to overcome by themselves, ‘hold-up’ in which people strive to recover while leaning on help from other people, and ‘not recover until now’ in which people have not been restored until now due to the trauma which is caused by repeated burnout and recovery. Besides this type analysis for recovery process from burnout, how the central phenomenon which is ex haustion experience going steadily downhill interacts with personal, social and organization factors is also ex plained as a situation model. Through this, the basis of the theory was established.
Conclusions The professionals for sexual harassment consulting can recognize their state and develop their own solutions to prevent burnout with the study for the experience and the process of the recovery and exhaustion of the professional counselors for sexual harassment in the army. In addition, this study can give practical help to civil supervisors who regularly supervise professional counselors for sexual harassment. Furthermore, this study can be used as a basic reference to reform the policy and system for the working condition improvement and welfare of the professionals for sexual harassment consulting on the organizational level.
