보육교사가 지각하는 유아교육기관 원장의 다면적 리더십이 교사직 지속 이유와 이직 이유에 미치는 영향 (Influence of the Perceived Multiphasic Leadership of Preschool Educational Institution Directors on Reasons for Job Retention and Turnover in Childcare Teachers)

본 연구는 보육교사가 지각하는 유아교육기관 원장의 다면적 리더십이 교사직 지속 이유와 이직 이유에 미치는 영향을 분석하는데 목적이 있었다. 연구대상은 부산광역시와 경상남도 어린이집에 재직하고 있는 현직 보육교사 237명이었다. 자료수집은 유아교육기관장 다면적 리더십, 교사직 지속, 이직 이유 측정도구를 사용하였으며, 연구문제에 따라 Pearson 적률상관관계와 다중회귀분석을 하였다. 분석결과에 따르면 첫째, 유아교육기관 원장 다면적 리더십은 보육교사의 교사직 지속 이유, 이직 이유와 상관이 있는 것으로 나타났다. 둘째, 유아교육기관 원장 다면적 리더십은 개인수준, 집단수준이 보육교사의 교사직 지속 이유에 영향을 미치며, 하위요인은 근무환경조성이 보육교사의 교사직 지속 이유에 영향을 미치는 것으로 나타났다. 셋째, 유아교육기관 원장 다면적 리더십은 집단수준에서 보육교사의 이직 이유에 영향을 미치며, 하위요인은 이해ㆍ배려, 팀워크가 보육교사의 이직 이유에 영향을 미치는 것으로 나타났다. 이는 유아교육기관 원장 다면적 리더십이 보육교사의 교사직 지속 이유와 이직 이유에 영향을 미치는 중요한 요소임을 시사한다.

영어초록

The purpose of this study was to examine the influence of preschool educational institution directors' multiphasic leadership perceived by daycare teachers on their reasons for job retention and turnover. The subjects in this study were 237 daycare teachers who were working in childcare centers in the city of Busan and South Gyeongsang Province. As for data collection, instruments that measured the multiphasic leadership of preschool educational institution directors and the reasons of teachers for job retention and turnover were used. To address the research questions of the study, Pearson product-moment correlation coefficients and multiple regression analysis were utilized. The findings of the study were as follows. First, the multiphasic leadership of the directors of the preschool educational institutions was found to have been correlated with the reasons of the daycare teachers for job retention and turnover. Second, the personal and collective levels of the multiphasic leadership of the directors of the preschool educational institutions were found to have exerted an influence on the reasons of the daycare teachers for job retention. Among the subfactors, creating work environments was found to have had an impact on their reasons for job retention. Third, the collective level of the multiphasic leadership of the directors of the preschool educational institutions was found to have affected the reasons of the daycare teachers for job turnover. Among the subfactors, understanding, empathy, caring and teamwork were found to have exercised an influence on the reasons of the daycare teachers for turnover. The findings of the study suggest that the multiphasic leadership of directors of preschool educational institutions is a critical factor to affect the reasons of daycare teachers for job retention and turnover.
