초록

본 연구는 유아교육기관장 다면적 리더십 척도 개발을 위한 기초자료의 추출을 목적으로 유아교육기관장 다면적 리더십 구성요소와 하위개념을 탐색하고자 하였다. 이를 위해 문헌분석과 포커스 그룹 면담을 통해 유아교육기관장 다면적 리더십 수준, 구성요소, 하위개념 초안을 구성하고, 전문가 집단을 대상으로 내용타당도를 검토 하였다. 또한 전문가 집단 의견을 개방형 설문 형태로 수렴하여 최종적으로 4개의 수준, 13개의 구성요소, 33개의 하위개념이 도출되었다. 유아교육기관장 다면적 리더십은 개인수준, 상호관계수준, 집단수준, 조직수준으로 구성되었으며, 개인수준은 ‘변화지향능력’, ‘자기존중’, ‘윤리성’, 상호관계수준은 ‘이해･배려’, ‘동기부여’, ‘성장지원’, 집단수준은 ‘근무환경조성’, ‘팀워크’, ‘관계형성’, 조직수준은 ‘비전설정’, ‘갈등관리’, ‘조직문화조성’, ‘대외협력관계’의 구성요소와 33개의 하위개념이 규명되었다. 최종적으로 도출된 유아교육기관장 다면적 리더십 수준, 구성요소, 하위개념에 대한 전문가 집단 CVR값은 전체 .73 이상으로 타당한 것으로 나타났다.

영어초록

The purpose of this study was to examine the components and sub- concepts of the multiphasic leadership of principals of early childhood education institutions in an effort to provide information on the development of a multiphasic leadership scale for principals of early childhood education institutions. A draft for the levels, components and sub-concepts of the multiphasic leadership of principals of early childhood education institutions was prepared after literature analysis and focus group interviews were carried out, and the content validity of the draft was reviewed by a group of experts. In addition, a survey was conducted with open-ended questions to gather opinions from the group of experts, and then four levels, 13 components and 33 sub-concepts were selected.
The selected four levels of the multiphasic leadership of principals of early childhood education institutions were personal level, interpersonal level, group level and organizational level. As for the components of multiphasic leadership, three components were selected at the personal level: "change orientation," "self-respect" and "ethics." There were three components at the interpersonal level as well: "understanding/ consideration," "motivating" and "support for growth." At the group level, three components also were selected: "creating work environments," "teamwork" and "relationship building." At the organizational level, there were four components: "vision setting," "conflict management," "creating an organizational culture" and "cooperative relationships with the outside." Finally, there were 33 sub-concepts. The CVR values of the levels, components and sub-concepts of multiphasic leadership given by the expert group were above .73 overall, which implied that the levels, components and sub-concepts of multiphasic leadership were valid.
