우수 직업훈련 기관장의 리더십 특성 연구 (A Study on the Leadership of Vocational Training institute Principal of Excellence)

초록

이 연구의 목적은 우수 직업훈련 기관장의 삶의 과정 및 배경, 개인 인성 및 태도의 특성, 조직 행위 특성을 탐색하여 그들의 리더십 특성을 도출하는 것이다. 이를 위해 2012년과 2013년 ‘직업능력개발 훈련기관 평가’에서 연속으로 A등급을 받은 훈련기관장을 인터뷰하고 이를 통합적으로 분석하여 연구 결과를 도출하였다. 심층 인터뷰에는 직업훈련 기관장 8인이 참여하였으며, 인터뷰 내용은 질적연구방법인 근거이론(grounded theory)에 기초하여 분석하였다. 전사된 인터뷰 자료를 개방코딩(open coding)하였으며 이와 함께 통합적 분석(integrated analysis)인 축코딩(axial coding)과 연관관계 모형 분석도 실시하였다. 개방코딩 결과 42개의 개념, 32개의 하위범주를 도출하였고, 이를 다시 9개로 범주화하였다. 9개의 범주는 친밀한 타자의 영향과 내적 의미에 의해 직업훈련에 입문하기, 직업훈련에 장기 참여하기, 재미와 보람을 느끼며 열정적인 직업훈련인으로 머물기, 위기를 극복하고 리더로 성장하기, 근면하며 긍정적으로 자신을 돌아보기, 소탈하게 배려하며 소통을 중시하기, 자신감을 가지고 끊임없이 배우며 미래 대비하기, 열린 가족주의로 공동의 목표를 향해 나아가기, 소명의식을 가지고 사회적 책임을 수행하기였다. 연관관계 모형 분석 결과, 우수 직업훈련 기관장은 기본적으로 열정이 많고 소통을 기반으로 조직을 이끌고자 하는 성향을 가지고 있으며, 개인과 조직 간의 관계에서 신가족주의자의 역할, 개인과 사회 간의 관계에서 인본주의자의 역할, 조직과 사회 간의 관계에서 참교육자의 역할을 하고 있었다. 또한, 이러한 리더십 특성들이 유기적으로 어우러져 우수한 직업훈련 성과를 가져왔고, 이 성과가 직업훈련에 대한 헌신과 몰입으로 다시 이어지는 선순환 관계를 형성하고 있었다.

영어초록

This research aims to identify the characteristics of leadership displayed by Vocational Training Institute of Excellence by exploring their life trajectories, individual personalities and behaviors, and the characteristics of behaviors within the relevant organizations. The results are drawn on the basis of integrated analysis of interviews of participants, who were recruited from principals with consecutive A ratings between 2012 and 2013 on ‘Training Institution Evaluation.’ A total of eight principals participated in in-depth interviews and the interview data were analyzed through a qualitative research method of grounded theory. The data were subjected to open coding, together with which integrated analysis method of axial coding and analyses of interrelationship models were carried out. It resulted in 43 concepts and 32 subcategories, which were again grouped into 9 categories. The identified 9 categories are as follows: entering into the vocational training sector as influenced by close individuals as well as driven by internal motivation; participating in vocational training for a lengthy period of time; staying passionate for the profession through feelings of enjoyment and reward; growing as a leader by overcoming obstacles; working hard and self-reflecting positively; valuing communication while considering others; preparing for future confidently and yet through ceaseless learning; pursuing common goals based on open familialism; and fulfilling social responsibilities with a sense of calling. The findings indicate that the principals of the vocational training institutions of excellence exhibit a high level of passion and a tendency to lead an organization on the basis of communication. They play multiple roles as a new familialist in relationship with individuals and an organization, a humanist in relationship with individuals and society, and a true educator in relationship with an organization and society. Such leadership characteristics are seamlessly combined leading to excellent outcomes in vocational training, which in turn strengthen professional commitment and devotion, creating a virtuous cycle.
