원장의 코칭리더십과 유아교사의 공동체의식, 임파워먼트 및 기관의 조직효과성 간의 구조적 관계 (Structural Relationships among the Director's Coaching Leadership and Early Childhood Teachers' Sense of Community, their Empowerment, and the Organizational Effectiveness of Early Childhood Education)

초록

본 연구의 목적은 원장의 코칭리더십과 유아교사의 공동체의식, 임파워먼트 및 기관의 조직효과성 간의 구조적 관계를 규명하는 것이다. 연구대상은 전국에 소재한 유치원과 어린이집에 근무하는 유아교사 453명이었다. 수집된 자료는 SPSS 22.0로 신뢰도분석, 빈도분석, 기술통계분석 그리고 AMOS 26.0으로 확인적 요인분석, 구조방정식모형(SEM) 분석을 실시하였다. 매개효과의 유의성은 부트스트래핑(bootstrapping) 방법을 통해 검증하였다. 연구 결과, 가설적 연구모형의 변수 간 구조적 관계가 모두 유의한 것으로 나타났다. 즉 기관의 조직효과성에는 원장의 코칭리더십과 유아교사 공동체의식, 임파워먼트가 모두 직접적 영향요인이며, 유아교사 공동체의식이 임파원먼트에 영향을 미치고, 원장의 코칭리더십이 조직효과성에 미치는 영향에서 유아교사 공동체의식과 임파워먼트의 부분매개효과가 각각 나타났다. 후속연구에서는 보다 대표성 있는 표집으로 연구가 수행되길 바라며, 아울러 본 연구에서 규명된 조직효과성 영향 요인 외 다른 요인을 활용한 연구 설계로 조직효과성 관련 변인의 연구가 좀 더 심화되기 기대한다.

영어초록

The purpose of this study is to identify the structural relationship among the director's coaching leadership, early childhood teacher's sense of community, empowerment, and organizational effectiveness of the early childhood education institute. The subjects of the study were 453 early childhood teachers working in kindergartens and daycare centers across the country. The collected data were analyzed by means of a for reliability analysis, a frequency analysis, and with a descriptive statistical analysis using SPSS 22.0. And confirmatory factor analysis and structural equation modeling (SEM) analysis using AMOS 26.0 were also conducted. The significance of the mediation effect was verified through bootstrapping. As a result of the study, all structural relationships among between the variables in the hypothetical research model were found to be significant. In other words, the director's coaching leadership and the early childhood teacher's sense of community and empowerment are all direct factors affecting the organizational effectiveness of their institutes, with and the early childhood teacher's sense of community affecting s empowerment and the director's coaching leadership influencing es organizational effectiveness. Partial mediating effects of the teachers' sense of community and empowerment were also found shown, respectively. In follow-up research, we hope to use conduct research with a more representative sample, and we also hope that research on variables related to organizational effectiveness will be more in-depth comprehensive, with a research design that utilizes factors other than those influencing organizational effectiveness as identified in this study.
