인적자본은 어떻게 기업의 성과를 향상 시킬 수 있는가?: 기업의 국제화 경험과 혁신역량의 조절효과를 중심으로 (How Can Human Capital Improve the Firm Performance?: The Moderating Effect of the Firm International Experience and Innovation Capability)

초록

본 연구는 인적자본과 기업 성과 간 관계를 규명하였다. 경영자원론 분야에서 주로 연구되어진 기업 특유의 인적자본 뿐 아니라, 최근 혁신경영 분야에서 관심을 받고 있는 일반적 인적자본을 포함하여 통합적 관점에서 성과에 주는 영향력을 분석 하였다. 또한 기업의 국제화 경험과 혁신역량을 포함하여 기업의 경계조건을 규명하였다. 한국직업능력개발원에서 제공하는 인적자본기업패널 자료와 NICE 신용평가에서 제공하는 기업 재무 자료를 결합하여 회귀분석을 실시하였으며, 주요 연구결과는 다음과 같다. 첫째 기업 특유의 인적자본은 예상과는 달리 기업의 성과에 유의미한 영향을 주지 않았으나, 일반적 인적자본은 기업의 성과에 정(+)의 영향을 주는 것으로 나타났다. 둘째, 인적자본과 기업의 성과 간 관계를 조절해 주는 경계조건을 규명한 결과, 기업의 국제화 경험이 증가할수록 인적자본과 기업 성과 간의 관계를 강화시키는 것으로 나타났다. 인적자본이 보유한 지식, 기술, 경험이 국제화 경험과 결합되면, 다시 새로운 지식과 자원이 생성되고 가치창출 활동에 투입되어 성과를 향상시킬 수 있다. 또한, 인적자본의 역량이 높을수록 혁신창출 과정에서 발생된 지식과 경험을 쉽게 이해하고 체화할 수 있으며, 다시 기업의 생산활동에 활용되어 기업의 성과에 기여할 수 있다.
본 연구의 이론적, 실무적 시사점은 다음과 같다. 인적자원에 대한 교육과 투자는 인적자본을 생성시키고, 기업의 성과를 향상시킬 수 있다. 따라서 기업의 경영진은 비용의 관점 보다는 투자의 관점으로서 인적자본을 육성할 필요가 있다. 기업의 국제화 경험과 혁신역량은 인적자본과 시너지 효과를 유발시켜 기업의 성과를 향상시킬 수 있다. 따라서 인적자본에 대한 투자 뿐 아니라 기업의 국제화와 혁신창출에 대한 노력을 병행해야 함을 시사한다.

영어초록

In this study, we investigate the relationship between human capital and firm performance. We analyze that relationship by using an integrated perspective, including not only the firm-specific human capital, which has been mainly studied in the field of resource-based view, but also general human capital, which has recently received attention in the field of innovation management. In addition, we consider the boundary conditions of the firm, such as international experience and innovation capability. We use the multiple regression analysis by combining the human capital data from Korea Research for Vocational Education and the financial data from NICE information service. As a result of the analysis, first, we find that the firm-specific human capital did not significantly affect the firm performance, but the general human capital has a positive effect on the firm performance. Second, the effect of human capital on the firm performance is stronger when this relationship is combined with the firm international experience and innovation capability. When the knowledge, skills, and experiences possessed by human capital are combined with the firm international experience, new knowledge and resources are generated and we can put them into value-creating activities to improve the firm performance. At the same time, the higher the competency of human capital, the easier it is to understand and embody the knowledge and experience in the process of innovation, and we can use them again in the firm’s production process, contributing to the firm performance.
The theoretical and practical implications of this study are as follows. The education and investment in human capital can create the human capital and improve the firm performance. Therefore, the management team of firm needs to foster human capital from the investment perspective rather than from the cost one. The firm international experience and innovation capability can enhance the firm performance by creating a synergy effect with human capital. Therefore, we need to consider not only investments in human capital, but also efforts to firm international experience and innovation should be done in parallel.
