초록

급변하는 경영환경에서 외식산업은 심각한 인력난으로 고객서비스 제공의 품질 수준이 낮아지고 있으며, 이에 고객의 불만으로 이어지고 있다. 이러한 현실에서 구성원이 자발적인 셀프리더십과 주인의식을 가지고 고객서비스에임하는 것이 무엇보다 중요하다. 본 연구의 목적은 외식업체 구성원을 대상으로 리더가 구성원에 미치는 영향 중하나인 겸손이 셀프리더십, 심리적 주인의식 그리고 피드백추구행동의 관련성을 알아보고 피드백추구행동과 발언행동에서 팀원교환이 조절 효과를 나타내는지 조사하는 것이다.
연구 결과, 리더 겸손이 피드백추구행동과 발언행동에 긍정적인 영향을 미쳤다. 이 과정에서 리더의 겸손과 셀프리더십 간의 유의미한 관계를 확인하였다. 그러나 리더의 겸손은 심리적 소유권에는 유의미한 영향이 없는 것으로나타났다. 이는 구성원들이 스스로 관리하여 이끌어 가는 셀프리더십으로 자신에게 영향력을 행사하는 것에는 긍정적인 태도를 보이지만, 경영자적 입장에서 생각하고 행동해야 하는 주인의식을 갖는 것에는 부담감을 느낄 수 있다는 것을 짐작할 수 있다. 이는 새로운 해석이 필요함을 시사한다. 또한 리더의 겸손과 피드백추구행동의 관계에서셀프리더십은 매개효과가 있었으며, 심리적 소유권은 매개효과를 확인할 수 없었다. 이는 실무적 시사점과 후속 연구에 대한 방향을 제시한다. 마지막으로, 팀원교환 관계는 피드백추구행동과 발언행동 간의 관계에서 조절효과가 확인되었다. 이는 일선에서 팀원관계에 따라 성과가 달라질 수 있음에 대해 리더가 인식해야 하며, 팀원들의 발언행동을 강화하기 위한 조직 차원에서의 연구가 필요하다 할 것이다.

In the fast-changing business environment, the food service industry is suffering from a serious manpower shortage, leading to lower customer service quality levels, leading to customer dissatisfaction. In this reality, it is most important for members to engage in customer service with voluntary self-leadership and a sense of ownership. The purpose of this study is to find out the relationship between self-leadership, psychological ownership, and feedback-seeking behavior of humility, which is one of the influences of leaders on members of restaurant companies, and to show the moderating effect of team member exchange on feedback-seeking behavior and speech behavior. is to investigate.
As a result of the study, leader humility had a positive effect on feedback-seeking behavior and Voice behavior. In this process, a significant relationship between a leader's humility and self-leadership was confirmed. However, it was found that the leader's humility had no significant effect on psychological ownership. It can be assumed that members show a positive attitude to exert influence on themselves through self-leadership managed and led by themselves, but feel burdened to have a sense of ownership that requires them to think and act from a managerial standpoint. This suggests that a new interpretation is needed. In addition, self-leadership had a mediating effect on the relationship between leader's humility and feedback-seeking behavior, but psychological ownership could not confirm the mediating effect. This suggests practical implications and directions for follow-up studies. Finally, it was confirmed that the team member exchange relationship had a moderating effect on the relationship between feedback seeking behavior and speech behavior, but the hypothesis was rejected. This means that leaders should be aware that performance can vary depending on team relationships at the front line, and research at the organizational level is needed to strengthen the speech behavior of team members.
