서비스업 종사자의 심리적 웰빙이 직무성과에 미치는 영향 - 통제위치 성향의 조절효과 - (The Effects of Psychological Well-being on Job Performance of Service Industry Worker including Moderating Role of Locus of Control)

초록

본 연구는 서비스업 종사자의 심리적 웰빙이 직무성과에 어떠한 영향을 미치며 이러한 인과관계에 있어 통제위치의 조절효과를 분석하고자 하였다. 연구목적을 위해 대전⋅충청지역의 서비스업 종사자를 중심으로 설문조사를 시행하여, 총 700부의 설문지를 배포하여 629부를 실증분석에 활용하였다. 분석결과를 요약하면 다음과 같다.
첫째, 심리적 웰빙이 직무성과에 미치는 영향을 살펴본 결과, 심리적 웰빙의 하위 구성개념인 자아수용, 삶의 목적, 환경지배력, 자율성은 직무성과에 유의한 영향을 미치는 것으로 나타났으나, 대인관계는 직무성과에 유의한 영향을 미치지 않는 것으로 나타났다.
둘째, 통제위치의 유형을 내재적·외재적 통제위치로 구분하여 직무성과에 미치는 영향을 살펴본 결과, 내재적 통제위치는 유의한 영향을 미치는 것으로 분석되었으나 외재적 통제위치는 직무성과에는 유의성이 없는 것으로 나타났다.
셋째, 심리적 웰빙과 직무성과 간의 관계에서 통제위치의 조절효과를 검증한 결과 심리적 웰빙 중 삶의 목적과 직무성과 간의 관계에서 내재적/외재적 통제위치 모두 조절효과를 보였으나, 자율성은 내재적, 대인관계는 외재적 통제위치만이 조절효과가 있는 것으로 나타났다.

영어초록

This study analyzes the degree of effects of psychological well-being on job performance and the moderating effects of the locus of control in the relationships between job performance recognized by people in terms of psychological well-being. To achieve such research goals, we establish the theoretical backgrounds by considering the previous studies. Based on the theoretical research, we design the theoretical model and set the research hypothesis. To examine the research hypothesis, we surveyed the people engaged in the field of the service industries in Deajeon and Chungcheong Province. This survey was administered from August 20, 2017 to October 20, 2017. A total of 700 copies of the survey forms are distributed and 678 copies are collected. Except for the forms that are not completed adequately, 629 copies of the forms are examined. Multiple regression analysis is used to examine the hypothesis. The research results of this study are as follows: First, considering how psychological well-being affects job performance, psychological well-being turns out that the sub categories of well-being, such as self-acceptance, purpose in life, environmental mastery, autonomy, have a meaningful effect on job performance, but relations with others have no meaningful effect on job performance.
Second, we classify the characteristic types perceived by the constituents into the two: internal locus of control and external locus of control and consider how the types affect their job performance. The research shows that internal locus of control has a meaningful (positive) effect on job performance, whereas externals have a negative effect on job performance.
Third, we examine the moderating effects of the locus of control in terms of the relationships between psychological well-being and job performance, we draw a conclusion that the moderating effects occur to both internals and externals in terms of the relationships between purpose in life and job performance, but in terms of autonomy internals have the moderating effects and in terms of relations with others the externals have the moderating effects. No moderating effects occur in other factors.
