장기요양시설 요양보호사의 장기근속 요인에 대한 질적 연구 (A Qualitative Study on Long-Term Service Factors of Care Workers in Long-Term Care Facilities)

초록

본 연구는 장기요양시설에서 장기 근속한 요양보호사들의 직무유지 요인을 탐색해보고자 하였다. ‘장기근속 하는데 도움을 준 요인은 무엇이라고 생각하시는지요?’를 7년 이상근속한 요양보호사 15명에게 질문, 심층면접을 진행하였고 질적 연구방법을 사용하였다.
연구결과 시설요양보호사가 자신이 장기근속 하는데 도움이 되었다고 인식하는 요인으로는 기관장의 리더십 요인으로 ‘기관장의 돌봄 태도에 대한 존경’, ‘기관장의 인력배치에 대한 지원’이, 조직 관리 요인으로 ‘신체적 피로 회복을 고려한 근무형태’, ‘공정한 업무분담과 보상’, ‘여행과 교육에 대한 지원’이, 조직문화 요인으로 ‘신체부담에 대한 기관장의 배려’, ‘몸 쓰는 요령에 대한 선임들의 지도’가, 개인 내적 요인으로 ‘어르신도 나와 다름없는한 인간이라는 인식’과 ‘입소노인에 대한 개별화된 이해’가 나타났다. 이에 시설요양보호사 인력배치 기준 개선, 신체적 피로를 회복할 수 있는 근무형태와 업무부담의 형평성을고려한 근무 배치, 기관장을 대상으로 한 보수교육에서 직원복리후생 소개, 요양보호사 역량강화 교육 및 복지향상과 관련된 장기요양기관 평가지표의 개선, 요양보호사 보수교육에서 입소노인에 대한 공감 관련 내용을 다룰 것을 제안하였다.

영어초록

This study aimed to explore the factors of job maintenance of care workers through in-depth interviews with long-term care workers at long-term care facilities. In-depth interviews were conducted by asking, “what factors do you think helped you achieve long-term service as a nursing home care worker?” to 15 long-term care workers who had worked for more than seven years. The factors that facility care workers recognize as helpful for their long-term service include leadership factors, organizational management factors, organizational culture factors and dividual internal factors. As a result of the study, leadership factors included ‘respect for the caring attitude of the head of the facility’ and ‘support for the placement of manpower by the head of the facility’. Organizational management factors included ‘work type considering physical fatigue recovery’, ‘fair work sharing and compensation’ and ‘support for travel and education’. Organizational culture factors included ‘consideration for the physical burden of care workers by the head of the facility’ and ‘senior care workers' guidance on physical skill’. Individual internal factors include ‘perception that the elderly are human as long as I am’ and ‘individualized understanding of the elderly in residence’. The results of the study suggest the improvement of staffing standards for care workers, a work arrangement that takes into account the fairness in workload and the working type that can help care workers to recover from physical fatigue, and the introduction of philosophy of care and welfare benefits to the continuing education for heads of facilities, improvement of long-term care institution evaluation indicators related to capacity building education and welfare improvement for care workers, and the inclusion of empathy-related content for the elderly in the continuing education for care workers.
