인턴십을 통한 대학생의 경력탐색과정과 경력인식의 분석과 함의 (Undergraduate Students’ Career Exploration Experience from Internship Participation)

초록

본 연구는 대학생들의 인턴십 참여경험을 심층적으로 조사함으로써 대학생들의 경력인식형성과 경력탐색 과정을 살펴보고, 이들을 둘러싼 다양한 환경적 요인들이 어떻게 작용하였는지 고찰하고자 하였다. 일반 기업과 공공기관, 연구소 등의 다양한 기관에서 16주 이상의 인턴십에 참여한 21명의 대학생을 대상으로 면대면 심층 인터뷰를 실시하였다. 대학생들은 인턴으로 직업세계에 참여하면서 스스로 경력에 대한 인식과 계획을 학습해 나가면서 ‘학생’에서 ‘직장인’으로의 정체성을 (재)형성하였다. 인턴십 제공 기관의 제도 및 구성원들 간의 관계형성과 특성이 이들의 경력탐색 과정에 중요한 영향을 미친 것으로 분석되었는데, 인턴기관 구성원들과의 지속적인 상호작용, 다양한 직무부서활동 참여, 그리고 인턴 관련한 제도적인 배려와 지원여부가 대학생 인턴들의 경력탐색 과정에 중요한 요인으로 작용하였다. 대학생 인턴들의 경력탐색과정은 직장이라는 공동체 내의 ‘합법적 주변 참여자’에서 주요 구성원으로 전환되는 과정으로 볼 수 있는데, 인턴들은 조직의 한 구성원으로 받아들여질수록 기관에 대한 소속감이 커졌고 이와 동시에 자신을 그 직업을 가진 미래 구성원으로 동일시하는 것으로 나타났다. 인턴십 참여는 대학생들의 경력계획과 사회인으로서 인식을 형성하는데 결정적인 학습기회로 작용하므로, 인턴십 제공기관은 이들에게 적절한 역할 및 책임을 부여하고, 기관의 구성원으로써 잠재력을 발현 할 수 있도록 제도화 하는 것이 필요하다.

영어초록

Internship provides learning opportunities for undergraduate students who are planning to build their future careers. Since most of the approaches on internship research use quantified survey which measures effectiveness of internship programs, there is lack of understanding on how internship experience affect interns’ perception on career planning and on how contextual factors interact during the internship participation. Therefore, the purpose of this study was to explore how interns learn from their internship participation, and how their experience lead them to plan their careers. The study conducted in-depth interviews with 21 undergraduate students who participated internship program at various organizations. The research findings showed that interns learned from their experience and, especially from the people who interacted consistently. Their internship experience not only led them to plan their careers but also to (re)construct their vocational identities and selves. For these undergraduate students/interns, the internship participation can be seen as the transformational process where the legitimate peripheral participants become the core members’ of the workplace. The study also found out that the learning experience of internship was largely affected by the relationship they built with the people in the organizations, and the internship system and activities the organizations provide for the interns. The more the interns were accepted as the core members of the organization, the more they felt included or positioned them as the future workers in that occupation. Hence, it is important to acknowledge that internship experience can be a great learning opportunities for undergraduate students as to build their career plans only if the organizations provide them with proper roles and responsibilities that allow the interns to actually experience the real work and build relationship with the people in the organization.
