초록

본 연구는 리더의 포용적 리더십(Inclusive Leadership)이 중장년층 구성원의 조직 냉소주의(organizational cynicism)에 미치는 영향을 알아보고, 그 과정에서 내면화된 수치심(internalized shame)의 매개 효과와 마음 챙김(mindfulness)의 조절 효과를 적용한 조절된 매개 효과를 규명하고자 하였다. 가설의 실증적 검증을 위해 국내300인 이상의 기업에서 근무하는 40세~59세의 직장인들로부터 획득된 455부의 설문지가 분석에 사용되었다. 연구결과, 첫째, 포용적 리더십과 조직 냉소주의의 직접 효과는 부(-)적으로 유의하였다. 둘째, 포용적 리더십은 내면화된 수치심을 매개하여 조직 냉소주의에 미치는 간접효과는 부(-)적으로 유의하게 나타났다. 셋째, 포용적 리더십은 마음 챙김에 의해 조절되어 내면화된 수치심이 완화되는 것으로 나타났다. 넷째, 포용적 리더십과 마음챙김의 상호작용은 내면화된 수치심을 매개하여 조직 냉소주의를 감소시키는 것으로 나타나 본 연구모델의 조절된 매개효과가 확인되었다. 이러한 연구 결과는 포용적 리더십이 중장년층 구성원의 내면화된 수치심을 완화시키고 조직 냉소주의를 감소시킬 수 있는 메커니즘의 유효성을 확인하고 실증적으로 검증함으로써 기존 리더십 연구를 확장하는 의미를 갖는다. 연구 결과를 바탕으로 이론적･실무적 시사점을 제시하고 본 연구의 한계점과 향후 연구 방향을 논의하였다.

영어초록

This study examines the effect of inclusive leadership of leaders on the organizational cynicism of middle-aged members, In the process, the overall mechanism of the research model was identified through mediated moderation, which applied the mediating effect of internalized shame and the moderating effect of mindfulness. The purpose of this study was to provide implications for new leadership research by in-depth verifying the internalized shame relief and mindfulness factors of middle-aged members who experience psychological anxiety, depression, and lethargy due to forced retirement due to economic recession and job instability, age discrimination, etc. For empirical verification of the hypothesis, 455 questionnaires obtained from office workers between the ages of 40 and 59 who do not currently hold a position in a team/subject with more than 300 employees in Korea were used for analysis. As a result of the study, first, the direct effect between inclusive leadership and organizational cynicism was negatively significant. Second, the indirect effect of inclusive leadership on organizational cynicism by mediating internalized shame was negatively significant. Third, it was found that inclusive leadership was regulated by mindfulness, and internalized shame was alleviated.
Fourth, the interaction between inclusive leadership and mindfulness mediates internalized shame and reduces organizational cynicism, confirming the moderated mediating effect of this research model.
This study contributes to the expansion of existing leadership research by empirically verifying that inclusive leadership can relieve middle-aged members' internalized shame and reduce organizational cynicism, and the role of leaders for middle-aged members in organizations and the organization's It is meaningful in that it expanded the research from a new perspective on emotional support for people. Based on the research results, theoretical and practical implications were presented, and the limitations of this study and future research directions were discussed.
