초록

본 연구에서는 리더의 성과관리 코칭이 팀 몰입과 긍정심리자본에 미치는 영향을살펴보고, 팀 몰입과 긍정심리 자본이 팀원의 각각 성과에 미치는 영향과 팀 수준의 팀몰입과 개인수준의 긍정심리자본이 성과관리 코칭 및 팀원의 성과 사이의 매개역할이 가능한지 살펴보고자 한다. 이를 위해 성과관리 코칭, 팀 몰입, 긍정심리자본의 특성에 대하여 이론적 논의를 살펴보고자 하며, 이론적 모형제시와 명제를 설정하여 어떤 관계가있는지 고찰하고자 한다.
세부적으로는 리더의 성과관리 코칭은 구성원의 만족도를 높이고, 리더에 대한 만족도에 영향을 미치며, 구성원의 성과 목표설정에 대한 만족, 피드백의 공정성과 정확성, 유익함 인지와 같은 긍정적인 결과는 팀원의 팀 몰입과 긍정심리 자본에 정(+)적 영향을, 아울러 팀 몰입과 긍정심리자본은 팀원의 성과에 정(+)적 영향이 있을 것으로 제안하고, 팀 몰입과 긍정심리자본은 리더의 성과관리 코칭과 팀원의 성과를 매개할 것으로 제안하였다. 아울러 본 연구의 의의와 향후 연구 방향을 함께 제시하였다.

영어초록

In this study, we would like to find out the influence of leader's performance management coaching on team commitment and positive psychological capitals, and see if the influence of team commitment and the positive psychological capitals on team members' individual performances and the team commitment at team level and positive psychological capitals at individual level can mediate between the performance management coaching and the team members' performances.
In order to do this, we tried to search the features in the performance management coaching, team commitment, and positive psychological capitals and studied how they are related by suggesting a theorectical model and establishing a proposition.
Specifically, we proposed that leader's performance management coaching raises employees' satisfactory level and affects the level of satisfaction about the leader, and the satisfaction with setting up the performance goal of the employees and the positive results such as recognizing of fairness, accuracy, and usefulness of the feedback have a positive effect towards team members' commitment and positive psychological capitals while team commitment and the positive capital have a positive influence on team members' performance, and we also proposed that team commitment and positive psychological capitals mediate the performances of the team members with leader's performance management coaching.At the same time, we presented the significance of our study and the direction for the related future study.
