초록

연구목적: 본 연구는 발달장애 특수학교교사의 감정노동(표면행동, 내면행동)이 소진과 행복에 미치는 영향과 그 관계에서 긍정심리자본과 사회적 지지의 조절효과를 확인하여, 특수교사의 감정노동 유형에 따른 소진을 감소시키고 행복감을 증진하는 방안을 모색하는데 목적이 있다. 연구방법: 전국의 발달장애 특수학교에 근무하는 특수교사 280명을 대상으로 설문조사를 실시하여, 주요변인들(감정노동, 소진, 행복, 긍정심리자본, 사회적 지지)간 관련성을 살펴보기 위한 상관분석을 실시하고, 감정노동과 소진 및 행복의 관계에서 사회적 지지와 긍정심리자본의 조절효과를 확인하기 위하여 위계적 중다회귀분석을 실시하였다. 연구결과: 첫째, 특수교사의 감정노동 유형 중 표면행동은 소진과 정적 상관을, 내면행동은 행복과 정적 상관을 보였다. 둘째, 특수교사의 표면행동이 소진에 미치는 영향에서 사회적 지지의 조절효과가 유의하였다. 셋째, 특수교사의 내면행동이 행복에 미치는 영향에서 긍정심리자본의 조절효과가 유의하였다. 결론: 특수교사의 감정노동이 소진과 행복에 미치는 영향과 그 조절변인을 파악함으로써 특수교사의 정신건강을 증진시킬 수 있는 지원 방안의 기초 자료를 제공했다는 의의가 있으며, 후속연구를 위한 제언을 하였다.

영어초록

Purpose: The purpose of this study was to suggest ways to reduce special education teachers’ burnout stemming from their emotional labor types and to increase their happiness by testing the influence of emotional labor(surface acting, deep acting) of special education teachers working at developmental disability special schools on their burnout and happiness, as well as the moderation effects of positive psychological capital and social support in those relationships. Method: Survey data was collected from 280 special education teachers working at developmental disability special schools nationwide. Correlation analyses were used to test the relationships among the main variables. Emotional labor, burnout, happiness, positive psychological capital, and social support, and hierarchical multiple regression analyses were used to test the moderation effects of social support and positive psychological capital in the relationship between the teachers’ emotional labor types and psychological adjustment indices(burnout and happiness), respectively. Results: First, surface acting of special education teachers showed a positive correlation with burnout, and their deep acting showed a positive correlation with happiness. Second, the moderation effect of social support was significant in the process wherein special education teachers’ surface acting impacts their burnout. Third, the moderation effect of positive psychological capital was significant in the link between special education teachers’ deep acting and their happiness. Conclusion: The results of this study are meaningful in that by understanding the influence of emotional labor of special education teachers on their burnout and happiness as well as the moderation variables, it is plausible to develop the ways to promote their mental health. This study concludes with its limitations and suggestions for future research.
