공유리더십이 지식공유에 미치는 영향: 컴패션과 긍정심리자본의 순차적 직렬다중매개효과 (The Effect of Shared Leadership on Knowledge Sharing : The Sequential Serial Multiple Mediating Effect of Compassion and Positive Psychological Capital)

초록

기업의 혁신을 위한 성공적인 지식경영은 지식이 얼마나 잘 공유되는가에 달려있다. 본 연구의 목적은 지식공유를 촉진하기 위한 선행요인으로서 공유리더십(shared leadership)의 직접효과와 컴패션(compassion)과 긍정심리자본(positive psychological capital)의 순차적 다중매개효과를 규명하는데 있다. 가설의 실증적 검증을 위해 다양한 업종에서 근무하는 직장인 326명을 대상으로 설문을 실시하였다.
연구결과, 첫째, 공유리더십은 지식공유에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 컴패션은 공유리더십과 지식공유의 관계를 정(+)적으로 매개하는 것으로 확인되었다. 셋째, 긍정심리자본은 공유리더십과 지식공유의 관계를 정(+)적으로 매개하는 것으로 확인되었다. 넷째, 공유리더십은 컴패션과 긍정심리자본을 순차적 직렬매개로 하여 지식공유에 정(+)의 영향을 미치는 것으로 검증되었다.
본 연구는 구조적 요인으로 수평적 리더십인 공유리더십을 지식공유를 촉진하는 선행요인으로 제시하고 실증함으로써 기존의 수직적 리더십 중심의 연구영역을 확장하였다. 개인적 요인으로 구성원의 심리적 특성인 컴패션과 긍정심리자본을 매개변수로 제시하고 공유리더십이 지식공유를 촉진하는 구성원의 심리적 메커니즘을 규명하는데 의의를 가진다. 이를 통해 지식공유를 촉진하는 구조적 요인의 리더십과 개인적 요인의 심리적 특성의 유기적인 관계를 통합적인 관점으로 파악하는데 차별성을 가진다. 연구결과를 바탕으로 이론적·실무적 시사점을 제시하고 본 연구의 한계점과 향후 연구 방향을 논의하였다.

영어초록

Successful knowledge management for corporate innovation depends on how well knowledge is shared. The purpose of this study is to investigate the direct effect of shared leadership and the sequential multiple mediating effect of compassion and positive psychological capital as a antecedent to promote knowledge sharing. For the empirical verification of the hypothesis, a questionnaire was conducted targeting 326 office workers in various industries.
As a result of the study, first, shared leadership was found to have a positive (+) effect on knowledge sharing. Second, it was confirmed that Compassion positively mediates the relationship between shared leadership and knowledge sharing. Third, positive psychological capital was confirmed to positively mediate the relationship between shared leadership and knowledge sharing. Fourth, shared leadership was confirmed to have a positive (+) effect on knowledge sharing through sequential serial mediation of compassion and positive psychological capital.
This study expanded the existing vertical leadership-centered research area by suggesting and shared leadership as lateral leadership, which is a structural factor, as a preceding factor that promotes knowledge sharing. As personal factors, the psychological characteristics of members, such as Compassion and Positive Psychological Capital, are presented as parameters, and shared leadership has significance in identifying the psychological mechanisms of members that promote knowledge sharing. Through this, it is differentiated in understanding the systematic relationship between the leadership of structural factors that promote knowledge sharing and the psychological characteristics of individual factors from an integrated perspective. Based on the research results, theoretical and practical implications were presented, and the limitations of this study and future research directions were discussed.
