유아교사의 소명의식이 긍정심리자본과 직무재창조를 매개로 혁신행동에 미치는 영향 (The Effects of Early Childhood Teachers’ Calling on Innovative Behavior Through Positive Psychological Capital and Job Crafting)

초록

본 연구의 목적은 유아교사의 소명의식이 긍정심리자본과 직무재창조를 매개로 혁신행동에 미치는 영향력을 살펴봄으로써 유아교사의 혁신행동에 기여하는 인식적, 심리적, 태도적 요인들의 역할을 검증하는 데 있다. 이러한 연구목적을 위해 인천 및 경기 소재 유아교육기관(어린이집, 유치원)에 재직 중인 유아교사 268명을 대상으로 소명의식, 긍정심리자본, 직무재창조 및 혁신행동을 측정하였다. 수집된 자료는 구조방정식 모형을 활용하여 분석하였다. 연구결과, 유아교사의 소명의식과 직무재창조는 혁신행동에 유의미한 영향을 미치는 것으로 나타났지만, 긍정심리자본이 혁신행동에 미치는 직접적인 영향력은 유의미하지 않는 것으로 나타났다. 소명의식은 긍정심리자본과 직무재창조에 유의미한 영향을 미치는 것으로 나타났고, 직무재창조에 대한 긍정심리자본의 영향력도 유의미한 것으로 나타났다. 간접효과와 관련하여, 소명의식이 직무재창조를 매개하여 혁신행동에 미치는 영향력은 유의미한 것으로 나타났다. 마지막으로, 유아교사의 소명의식은 긍정심리자본과 직무재창조를 순차적으로 매개하여 혁신행동에 유의미한 영향을 미치는 것으로 나타났다. 본 연구결과는 유아교육 분야에서 혁신행동에 영향을 미치는 인식적, 심리적, 태도적 예측요인을 탐구하였다는 점에서 학술적 의의를 지닌다. 또한, 유아교사의 혁신행동을 강화하기 위한 지원방안을 모색했다는 점에서 실제적 시사점을 제공한다.

영어초록

The purpose of this study was to verify the roles of the cognitive, psychological, and attitudinal factors contributing to the innovative behavior of early childhood teachers by examining the effects of early childhood teachers' calling on innovative behavior through positive psychological capital and job crafting. For the purpose of this study, calling, positive psychological capital, job crafting, and innovative behavior were measured for 268 early childhood teachers working in early childhood education institutions (daycare centers, kindergartens) located in Incheon and Gyeonggi Province, Korea. The collected data were analyzed using the structural equation model. As a result of the study, it was found that early childhood teachers' calling and job crafting had significant effects on innovative behavior, but the direct effect of positive psychological capital on innovative behavior was not significant. Calling was found to have significant effects on positive psychological capital and job crafting, and the effect of positive psychological capital on job crafting was also found to be significant. Regarding indirect effects, the effect of calling on innovative behavior through job crafting was found to be significant. Finally, it was found that early childhood teachers' calling had significant effects on innovative behavior sequentially mediated by positive psychological capital and job crafting. The results of this study are academically significant in that this study explored the cognitive, psychological, and attitudinal predictive factors that affect innovative behavior in the field of early childhood education. In addition, this study provides practical implications in that the researchers developed concrete implementation strategies to reinforce the innovative behavior of early childhood teachers.
