대학생의 기회불평등인식이 진로탄력성과 진로준비행동에 미치는 영향 (The Influence of College Students’ perception of Opportunity Inequality on Career Resilience and Career-Preparation Behavior)

초록

본 연구는 블라인드 채용이 확산되고 있는 시점에서 취업이나 사회경제적 성취에서의 기회불평등 인식이 대학생의 진로준비행동에 영향을 미칠 수 있다는 문제의식에서 출발하였다. 기회불평등인식이 진로탄력성과 진로준비행동에 영향을 미치는지, 이 세 요인은 성별, 학년별 집단간 차이가 있는지를 알아보기 위하여 연구가설을 세우고 실증적인 분석을 계획하였다.
이 연구를 위하여 지방대 학생들을 대상으로 기회불평등인식, 진로탄력성, 진로준비행동 및 개인별 특성에 관한 구조화된 설문조사를 실시하였다. 총 482명의 자료 중 결측값을 제외하고 415명의 자료를 수집하여 통계분석에 사용하였다. 문항의 신뢰도분석과 요인분석을 하였으며, 가설 검증을 위하여 t-검증과 다중분산분석, 상관분석, 회귀분석을 실시하였다. 이 연구의 결과는 다음과 같다.
첫째, 집단적 특성에 따른 차이검증에서 성별로는 기회불평등인식, 진로탄력성, 진로준비행동 요인 모두 남학생이 여학생보다 유의미하게 높은 것으로 나왔으며, 학년별로는 4학년 학생이 1-2학년이나 3학년 학생보다 진로준비행동 요인에서 점수가 유의미하게 높은 것으로 나타났다.
둘째, 기회불평등인식, 진로탄력성, 진로준비행동의 세 요인 간에는 유의미한 정적 상관이 있고, 기회불평등인식 요인은 진로탄력성과 진로준비행동에 영향을 미치는 유의미한 변인인 것으로 밝혀졌다.
셋째, 기회불평등인식이 진로준비행동에 미치는 영향에서 진로탄력성 요인은 부분 매개효과를 갖는 것으로 나타나 기회불평등인식이 직접적으로 진로준비행동에 영향을 미치는 것은 물론 진로탄력성을 통해서도 영향을 미치는 것으로 밝혀졌다. 이 두 요인은 진로준비행동을 30% 정도 설명하는 것으로 분석되었다.
이 연구결과는 대학생의 진로교육 및 상담 현장에서 저학년부터 체계적인 교육과 상담 지원이 필요하며, 노동시장의 구조에서 젠더문제를 고려할 필요가 있음을 시사해 준다. 또한 대학생의 진로준비행동을 촉진시키기 위해서는 진로탄력성을 높이기 위한 교육이나 프로그램을 제공할 필요가 있으며, 청년 취업난 속에서 블라인드 채용과 같은 기회의 평등과 채용과정에서의 공정성을 보장하는 제도의 정착 및 확산을 지속적으로 추진해야 할 당위성을 제기해 준다.

영어초록

This study started from the awareness that the recognition of opportunity inequality in employment and socioeconomic achievement may influence the behavior of college students to prepare for career when blind adoption is spreading. The research hypotheses were constructed and the empirical analysis was planed to investigate whether opportunity inequality recognition affects career resilience and career preparation behavior, and whether there is a difference in the gender and the grade level among the three factors.
For this study, structured questionnaires were conducted on the perception of opportunity inequality, career resilience, career preparation behavior, with students in a local university. Of the total 482 data, 415 answered sincerely were collected and used for statistical analysis. Reliability and factor analysis of the items were conducted. For the hypothesis test, t-test, multiple variance analysis, correlation analysis and regression analysis were performed. The results of this study are as follows: First, in the verification of differences between groups, male students showed a significantly higher score than female students in opportunity inequality perception, career resilience, and career preparation behavior. In terms of grade, grade 4 students had significantly higher scores on career preparation behavior than students in grades 1-2 or grade 3.
Second, there was a significant positive correlation between the three factors of opportunity inequality perception, career resilience, and career preparation behavior. It was found that the factor of recognition of opportunity inequality is a significant variable affecting career resilience and career preparation behavior.
Third, it was found that career resilience has a partial mediating effect on career preparation behavior, which means that opportunity inequality recognition affects career preparation behavior directly as well as indirectly through career resilience. Opportunity inequality recognition and career resilience factors were analyzed to explain about 30% of career preparation behavior.
The results of this study suggest that the systematic education and counseling support is needed from the lower grades in the education and counseling field of the career path of university students and that it is necessary to consider gender issues in the structure of the labor market. In order to facilitate career preparation behavior for college students, it is necessary to provide education and programs to increase career resilience. It also raises the necessity to continue to set up and spread the system that guarantees equality of opportunity such as blind adoption and fairness in recruitment process under youth career crisis.
