팀제가 팀 임파워먼트에 미치는 영향에 관한 연구 - KBS 팀제를 중심으로- (The Empirical Study on the Effects of the Team Empowerment caused by the Team-Based Organizational Structure in KBS)

초록

본 연구의 목적은 팀제가 팀임파워먼트에 미치는 영향을 분석하는데 있다. KBS 팀제에서 구성원들을 임파워먼트시키는데 걸림돌이 되는 여건이나 심리적 상태들을 파악하여 조직의 임파워먼트를 어떻게 실현할 것인가에 대한 시사점을 제시하는데 있다.
횡단적 연구를 위하여 국내외 문헌을 조사하고 KBS 내에서 회수한 설문결과와 개인면담, 그리고 관찰의견을 종합하여 검토하였다. 설문지는 460부를 SPSS 12.0 프로그램을 이용하여 분석하였다.








분석결과는 다음과 같다. 첫째, 팀제에 대한 부정적인 응답자가 24.2%p가 줄어들었고 긍정적인 응답자는 1.29%p가 줄어들었다. 이는 부정적인 평가를 하던 구성원들이 긍정적인 평가자로 전환되어 팀제에 대한 이해가 확산된다는 측면에서 발전적이라 할 수 있으나, 문제점에 대한 지속적 해결노력이 필요하다는 것을 시사한다 하겠다.
둘째, 임파워먼트는 개인과 조직차원에서 생산성을 향상시키는 것으로 나타났다. 팀 임파워먼트를 높이기 위해서는 경영진이 변혁적 리더십을 발휘해야 하고, 낮게 나타난 경영진과 조직구성원 사이에 신뢰가 무엇보다 먼저 향상되어야 할 것이다.
셋째, 모든 본부와 직급에서 업무기피자에 대한 부담이 큰 것으로 확인되었다. 이러한 결과는 전체 팀원에게 고른 업무분담이 되고 있지 못하다는 것을 뜻한다. 그리고 구성원들은 회사의 평가보상시스템을 깊게 신뢰하지 않는 것으로 나타났다. 팀의 규모와 업무배정에 좀 더 세심한 배려가 필요하고 평가보상 체계에 사각지대가 생기지 않도록 현행 평가제도를 보완하여야 할 것이다.

영어초록

This study aims to provide policy suggestions on how to implement the process of empowerment, by investigating the conditions that hinder the process and the attitude of the KBS employees.
For the cross-sectional study, this thesis examined the domestic and international references, conducted a survey of KBS employees, personal interviews and made direct observations. Approximately 1,200 copies of the questionnaire were distributed and 474 were completed and returned. The analysis used SPSS 12.0 software to process the data collected from 460 respondents.
The survey findings showed a decrease of 24.2%p in the number of responses expressing negative views of the team structure and a decrease of 1.29%p in the number of positive responses. The findings indicated a positive transformation illustrating employees' improved understanding and approval of the team structure. However, KBS must address the issue on an ongoing basis.
It has been proven that the employee empowerment increases the productivity of the individual and the group. In order to boost the level of empowerment, the management must exercise new, innovative leadership and build trust between the managers and the employees first.
Additional workload as a result of shirking at work places was prevalent throughout all divisions and ranks, according to the survey data. This outcome leads to the conclusion that the workload is not evenly distributed or shared.
And the data also showed the employees do not trust the assessment and rewards system. More attention and consideration must be paid to the team size and job allocation in order to address this matter; the present assessment and rewards system need to be complemented.
The type of leadership varies depending on the characteristics of the organization's structure and employees' disposition. KBS must develop and reform its own management, leadership style to suit the characteristics of individual teams. Finally, for a soft-landing of KBS team structure, in-house training and education are necessary.
