임파워링리더십과 직무열의 간의 관계에서 잡 크래프팅을 통한 성격5요인의 조절된 매개효과: 대형항공사, 저비용 항공사 승무원 비교를 중심으로 (In the relationship between empowering leadership and job enthusiasm, the mediating effect of the five personality factors through job crafting: Focusing on the comparison between large airline crews )

초록

목적 본 연구에서는 대형항공사와 저비용 항공사 승무원의 임파워링리더십과 직무 열의 간의 관계에서 잡 크래프팅의 매개효과와 성격 5 요인의 조절된 매개효과를 검증하고, 두 집단 간의 차이를 비교하는 것이 목적이다.
방법 이를 위하여 국내 대형항공사와 저비용항공사 승무원 540명을 대상으로 온라인 설문지(네이버 설문지)를 사용하여 자료를 수집하였다. 설문지에는 임파워링리더십, 잡 크래프팅, 직무 열의, 성격 5 요인 등의 척도가 포함되었다. 수집된 자료는 SPSS 26.0프로그램과 SPSS Process Macro프로그램을 이용하여 빈도분석, 기술통계분석, 신뢰도 분석, 상관관계분석, 매개효과, 조절효과, 조절된 매개효과 등을 분석하였다.
결과 분석 결과, 첫째, 항공사 승무원이 인지하는 임파워링리더십은 잡 크래프팅에 영향을 미치는 것으로 나타났다. 둘째, 항공사 승무원이 인지하는 임파워링리더십과 잡 크래프팅은 직무 열의에 영향을 미치는 것으로 나타났다. 셋째, 임파워링리더십과 직무 열의 간의 관계에서 잡 크래프팅이 매개 역할을 하는 것으로 나타났다. 넷째, 대형항공사 승무원이 인지하는 임파워링리더십과 직무 열의 간의 관계에서 잡 크래프팅을 통한 성격 5 요인 중 성실성이 조절된 매개 효과가 있는 것으로 나타났다. 그리고 저비용항공사 승무원이 인지하는 임파워링리더십과 직무 열의 간의 관계에서 잡 크래프팅을 통한 성격 5 요인 중 개방성이 조절된 매개효과가 있는 것으로 나타났다. 반면에 외향성과 신경성은 잡 크래프팅과 직무 열의 간의 관계에서 조절 효과가 없다는 결과가 나왔다.
결론 이러한 연구 결과는 향후 항공 분야 승무원들의 성격 요인을 토대로 각각의 조직 문화와 목표에 맞게 교육 및 프로그램을 설계하는 데 유용한 자료로 활용될 수 있을 것이다. 또한, 임파워링리더십과 잡 크래프팅이 직무 열의와 혁신 행동에 미치는 영향에 관한 연구도 필요하다고 판단된다.

영어초록

Objectives The purpose of this study was to verify the mediating effect of job crafting and the moderated mediating effect of five personality factors in the relationship between empowering leadership and job enthusiasm of large airline and low-cost airline flight attendants, and to compare the differences between the two groups.
Methods For this purpose, data were collected using an online questionnaire (Naver Questionnaire) targeting 540 flight attendants of large domestic airlines and low-cost airlines. The questionnaire included measures such as empowering leadership, job crafting, job enthusiasm, and personality 5 factors. The collected data were analyzed for frequency analysis, descriptive statistical analysis, reliability analysis, correlation analysis, mediation effect, moderation effect, and moderated mediation effect using the SPSS 26.0 program and the SPSS Process Macro program.
Results As a result of the analysis, first, empowering leadership perceived by airline flight attendants was found to have an effect on job crafting. Second, empowering leadership and job crafting perceived by airline flight attendants were found to have an effect on job enthusiasm. Third, job crafting was found to play a mediating role in the relationship between empowering leadership and job enthusiasm. Fourth, in the relationship between empowering leadership and job enthusiasm perceived by large airline flight attendants, conscientiousness was found to have a moderated mediating effect among the five personality factors through job crafting. In addition, in the relationship between empowering leadership and job enthusiasm perceived by low-cost airline flight attendants, openness was found to have a moderated mediating effect among the five personality factors through job crafting. On the other hand, the results showed that extraversion and neuroticism had no moderating effect in the relationship between job crafting and job enthusiasm.
Conclusions These research results can be used as useful data to design training and programs tailored to each organizational culture and goals based on the personality factors of future aviation flight attendants. In addition, it is deemed necessary to conduct research on the effects of empowering leadership and job crafting on job enthusiasm and innovative behavior.
