병원관리자의 임파워링 리더십이 CSR 활동, 혁신행동과 관리적 성과에 미치는 영향 (The Effects of Hospital Manager’s Empowering Leadership on CSR Activities, Innovative Behavior and Managerial Performance)

초록

[연구목적] 본 연구는 병원관리자들을 대상으로 임파워링 리더십이 CSR 활동, 혁신행동, 그리고 관리적 성과에 미치는 영향을 검증한 것이다. 이를 위해 임파워링 리더십을 독립변수로, 관리적 성과를 종속변수로, CSR 활동과 혁신행동을 매개변수로 하였다.
[연구방법] 본 연구를 위한 설문대상인 병원의 관리자들에게 자료를 수집하고, PLS를 이용한구조방정식으로 연구모형을 분석하고 가설을 검증하였다.
[연구결과] 첫째, 임파워링 리더십은 관리적 성과에 직접적으로 영향을 미쳤다. 둘째, 임파워링 리더십은 CSR 활동인 경제적, 법률적․윤리적, 환경적, 사회공헌적 책임에 모두 영향을 미쳤다. 셋째, 임파워링 리더십과 혁신행동은 관련성이 없었다. 넷째, CSR 활동 중 사회공헌적 책임은 혁신행동에 영향을 미치지만, 나머지 경제적, 법률적․윤리적, 환경적 책임은 혁신행동과인과관계가 없음이 확인되었다. 다섯째, CSR 활동 중 환경적 책임은 관리적 성과에 영향을 미치지만, 경제적, 법률적․윤리적, 사회공헌적 책임은 관리적 성과에 영향을 미치지 못하였다.
여섯째, 혁신행동은 관리적 성과에 직접적인 영향을 미치는 것으로 확인되었다.
[연구의 시사점] 병원조직을 대상으로 임파워링 리더십을 도입한 연구가 거의 없는 상황에서본 연구는 임파워링 리더십과 CSR 활동 간의 관계를 검증한 것은 향후 병원 대상 연구의 폭을넓혔다는 공헌점이 있고, 연구결과 병원조직의 변화를 요구한 것은 시사하는 바가 크다고 할수 있다.

영어초록

[Purpose]This study empirically investigates the causal relationship between hospital manager’s empowering leadership and managerial performance in the hospital organizations. CSR Activities and innovative behavior s introduced as a mediate variables to examine the mediating roles of the relationship between empowering leadership and managerial performance.
[Methodology]To accomplish this, respondents were asked to assess empowering leadership, CSR Activities, innovative behavior and managerial performances of the hospital organizations. A total of 171 questionnaires collected were used to test hypotheses. The structural model was analyzed with PLS.
[Findings]The results of this study can be summarized as followings. First, empowering leadership had a positive significant on hospital managerial performances. Second, empowering leadership had a positive significant on all CSR Activities. Third, empowering leadership had not a positive significant on innovative behavior. Forth, social contribution responsibility activity had a positive significant on innovative behavior, but not on the economic responsibility activity, legal․ethical responsibility activity and environmental responsibility activity. Fifth, the environmental responsibility activity had a positive significant on managerial performance, but not on the economic responsibility activity, legal․ethical responsibility activity and social contribution responsibility activity. Sixth, innovative behavior had a positive significant on managerial performance.
[Implications]In brief, it was not founded that it was a causal relationship between empowering leadership and managerial performance the hospital organizations. Also, it was not demonstrated that the empowering leadership had indirect effects on managerial performances in the hospital organizations by playing mediating roles of CSR Activities and innovative behavior.
