리조트업 서비스인을 위한 린(Lean) 교육 프로그램의 효과 분석 (Analysis of the Lean Management Educational Program's Effects of Serviceman in Resort Industry)

초록

이 연구는 리조트업 서비스인을 대상으로 낭비 제거를 통한 가치 창조를 목적으로 한 린 교육 프로그램의 효과를 검증하고자 착수하였다. 이 연구의 대상인 린 교육 프로그램은 이론 중심의 집합교육, 컨설턴트의 현장 지도 아래 진행되는 팀 워크숍, 평가보고회라는 세 부분으로 구성·개발되었으며 8주에 걸쳐 진행하였다. 교육 대상자는 소수정예 명문추구형 골프장인 N리조트에서 지원부문, 운영부문, 고객접점부문의 근무자 54명이었다.
린 교육 프로그램의 효과 분석은, 첫째 이익 제고 측면에서 비용절감액, 단축시간, 개선과제해결 건수 등으로 재무적, 비재무적 효과를 확인하였다. 둘째 인적자원개발 측면에서 경영혁신활동 준비도 및 조직 효과성에 대한 인식도를 교육 전후에 측정하고 t-검정으로 통계적인 유의미성을 확인하였다.
연구의 결과는 다음과 같다. 첫째, 재무적 효과는 비용절감액이 연간 3,940만원, 비재무적 효과는 업무 단축시간이 연간 1,880시간, 개선과제 해결 건수는 131건으로 집계되었다. 둘째, 경영혁신활동 준비도는 5개의 요인 중 린 경영기법의 인지도와 비용절감의 인식도가 증가한 것으로 나타났다. 이는 서비스인의 행동변화를 촉발하고 지속하기 위해 학습자의 동기요인을 파악하고, 고객서비스 관점에서 린의 가치를 공감할 수 있는 현장 사례 발굴 등의 노력이 필요함을 시사하는 것이다. 셋째, 조직 효과성에서는 7개의 요인 중 조직구조와 변화태도에 대한 인식도가 증가한 것으로 나타났다. 이는 비공식적 팀 활동이 구성원들 사이에 보다 긴밀한 관계와 조직의 변화에 대한 긍정적인 태도를 형성했음을 의미한다.

영어초록

Business organizations have endeavored to develop human resources through intensive training and development, to build the core competence differentiated from competitors, in order to survive the rapidly changing business environment. But the driving force behind the creation of business results has not been analyzed from the viewpoint of human performance and the resultant methodologies have not appropriately been put into practice, with the result that actual performance improvement has not been brought about and there have been limitations in evaluating the organizational effectiveness. Performance-based training is to solve such problems and proposes the systematic process from analysis to evaluation in order to expedite the promotion of organizational effectiveness through performance improvement in the actual business field.
This study is a case study in which empirical analysis was conducted on the degree of performance improvement of a service enterprise, N resort adopting the membership system, which has been practicing the solution called the ‘Lean Thinking’ aiming at the promotion of business results and effectiveness by applying the philosophy of TWI(Training Within Industry). The Lean Thinking is a company-wide movement to create values through the elimination of waste as it has become difficult to secure competitiveness through the expansion of production and business activities. The implications shown in the results of applying this management methodology as performance improvement intervention on N resort are as follows.
It was shown that, when the business organization attempts to achieve the business results through the performance improvement intervention, the organization should make its members to fully realize the necessity of achieving the results as its core driving force, and plan elaborately the business procedures and supporting activities for the solution to be pursued, and that the feedback on the evaluation of, and reward for, the performance results should be provided. This process corresponded with the process of the Lean Thinking applied in this study. This study is meaningful in that the results of this study showing that Lean Thinking can contribute to enhancing the quality of service through time saving, cost saving, standardization of repeated service and the development of differentiated service. In addition, this study would be the actual case that applies the Lean Thinking to the real business field.
