일부 농어촌 지역 치과기공사의 이직의도에 관한 조사연구 (A Study on the Turnover Intention of Dental Technicians in Some Rural Areas)

초록

본 연구는 일부 농어촌 지역인 경북 포항에 소재한 치과기공소(실)의 치과기공사를 대상으로 이직원인을 조사하고, 이직방지를 위한 기초자료를 제공하여 치과기공사의 이직을 최소로 줄이고, 이들에게 보다 많은 욕구충족과 조직으로의 몰입을 유도하기 위한 환경 개선과 더불어 효율적인 치과기공 인력관리가 이루어 질 수 있는 기초자료를 제공하고자 수행하였다. 연구 기간은 2024년 2월부터 6월까지 자기기입식 설문조사를 실시하였고, 설문조사 방법은 직접 배부하고, 회수하거나 우편발송을 실시하였으며, 196부를 최종분석하였다. 자료 분석은 SPSS/Win 20.0을 사용하여 일반적 특성은 빈도분석을 실시하였고, 일반적 특성에 따른 흡연 여부, 음주 여부, 주관적 건강상태, 근무 시 힘든 요인, 이직의도에 영향을 미치는 유의한 변수를 선정하기 위하여 x2-검정을 실시하였으며, 조사대상자의 음주 및 흡연 여부, 주관적 건강상태에 따른 이직의도에 영향을 미치는 유의한 변수를 선정하기 위하여 x2-검정을 실시하였다. 성별에 따른 흡연 여부에서 남자가 여자에 비해 흡연율이 높았고, 업무 분야에서 충전 및 관교의치, 국소 및 총의치, 전체 업무에서 흡연율이 높았다. 성별에 따른 음주 여부에서 남자가 여자에 비해 음주의 비율이 높았고, 근무경력에서 주관적 건강상태는 보통이 높았으며, 담당직위에서는 소장, 주임기사, 일반기사는 보통이 높았고, 보조기사는 건강이 높았으며, 직원 수에서는 모두 보통이 높았다. 업무분야에서 도재, 충전 및 관교의치, 국소 및 총의치는 불규칙한 여가시간이 높았고, 전체 업무는 과도한 업무와 불규칙한 여가시간이 높았으며, 연마는 업무 스트레스가 높았다. 성별에서 남자가 여자에 비해 이직의도가 높았고, 연령층이 높아질수록 이직의도가 높았으며, 근무경력은 3년 미만에서 이직의도가 높았다. 치과기공사의 이직을 줄이기 위해서 치과기공계 전반에 걸쳐 정확한 출·퇴근 시간제도와 시간외 수당, 월차 제도 등을 도입함으로써 치과기공사들의 근무의욕을 고취시키고, 동시에 조직의 구성원으로 책임을 다할 수 있도록 직업의식을 함양할 필요가 있을 것으로 사료된다.

영어초록

This study was conducted to investigate the cause of turnover for dental technicians at dental technicians (room) located in Pohang, Gyeongsangbuk-do, some rural areas, and to provide basic data to prevent turnover to minimize turnover of dental technicians, to improve the environment to induce them to meet more needs and commit to the organization, and to provide basic data for efficient dental technician manpower management. During the study period, a self-written survey was conducted from February to June 2024, and the survey method was directly distributed, collected or mailed, and 196 copies were finally analyzed. For data analysis, a frequency analysis was conducted using SPSS/Win 20.0 for general characteristics, and an x2-test was conducted to select significant variables affecting smoking status, drinking status, subjective health status, difficult factors at work, and turnover intention according to general characteristics, and an x2-test was conducted to select significant variables affecting turnover intention according to the subjective health status of the survey subjects. In terms of smoking status according to gender, men had a higher smoking rate than women, and smoking rates were higher in the field of work, charging and bridging, local and total dentistry, and overall work. In terms of whether or not to drink by gender, men had a higher rate of drinking than women, and subjective health status was generally high in work experience. In the position in charge, the director, chief engineer, and general engineer were usually high, the assistant engineer was high in health, and the number of employees was usually high. In the field of work, pottery, filling and governmental dentistry, local and general dentistry had high irregular leisure time, and overall work had high excessive work and irregular leisure time, and polishing had high work stress. In terms of gender, men had higher intention to turnover than women, and the higher the age group, the higher the intention to turnover, and the higher the work experience, the higher the intention to turnover. In order to reduce the turnover of dental technicians, it is necessary to promote the willingness of dental technicians to work by introducing an accurate commuting time system, overtime pay, and monthly leave system throughout the dental technology industry, and at the same time cultivate a sense of work so that they can fulfill their responsibilities as members of the organization.
