장애인 평생교육기관 실무자의 직무만족도 분석: 경기도를 중심으로 (Analysis of Job Satisfaction of Workers in Lifelong Learning Centers for People with Disabilities: Focusing on Gyeonggi Province)

초록

이 연구는 직무만족도의 높고 낮음이 평생교육기관 운영의 효율성을 제고한다는 기존의 선행연구들에 근거하여 장애인야학, 장애인복지관, 장애인 주간보호시설, 장애인 거주시설, 장애인 직업재활시설 등 다양한 장애인 평생교육기관 실무자의 직무만족도를 조사･분석하고, 실무자의 근무기관 및 인구학적 특성에 따른 직무만족도 차이를 파악하는데 목적을 두었다. 연구를 위해 장애인 평생교육기관 실무자 201명이 응답한 설문조사 자료를 분석하였으며, 연구의 주요 결과는 다음과 같다. 첫째, 장애인 평생교육기관 실무자의 직무만족도를 직무, 보수, 승진, 상사, 동료, 근무시설, 현직유지에 대한 만족도의 7개 영역별로 분석한 결과, 승진에 대한 만족도가 평균 이하의 점수를 보여 상대적으로 낮은 만족도를 나타냈다. 둘째, 실무자의 근무기관 특성에 따른 직무만족도 차이를 분석한 결과, 장애인야학 실무자의 직무 자체, 보수, 승진에 대한 만족도가 상대적으로 낮게 나타났고, 도시형 기관 실무자의 승진에 대한 만족도와 도․농복합형 기관 실무자의 근무시설에 대한 만족도가 상대적으로 낮게 나타났으며, 개인이 운영하는 기관의 실무자가 보수, 승진, 근무시설에 대해 상대적으로 만족하지 못하고 있는 것으로 나타났다. 셋째, 장애인 평생교육기관 실무자의 인구학적 특성에 따른 직무만족도의 차이를 분석한 결과, 성별, 연령, 학력, 경력, 고용 형태에 따라 하위 영역별로 유의미한 차이를 보였으며, 특히 여성에 비해 남성의 직무만족도가 모든 영역에서 유의미하게 높게 나타났다. 이상의 연구 결과를 토대로 장애인 평생교육기관 실무자의 직무만족도 방안에 대하여 몇 가지 논의하였다.

영어초록

The current study was implemented on the basis of previous studies concluding that job satisfaction could be related to the operating efficiency of lifelong learning centers. The purpose of this study is to investigate and analyze job satisfaction of workers in a variety of lifelong learning centers for people with disabilities and further identify the differences in job satisfaction depending on various variables. The centers include evening classes for people with disabilities, welfare centers for people with disabilities, daycare centers for people with disabilities, residential facilities for people with disabilities, and job rehabilitation facilities for people with disabilities. For the current study, a survey was conducted and the results of 201 workers who are currently working in those centers were analyzed. The major findings are presented as follows. First, after analyzing job satisfaction of workers in the centers by seven categories, including job, salary, promotion, head, colleague, workplace and holding of current positions, we found that satisfaction in the promotion category was less than average and this showed a relatively lower level of satisfaction. Second, the difference in job satisfaction depending on the characteristics of the workplace revealed that workers in the evening class for people with disabilities showed a relatively lower level of satisfaction on salary and promotion. In addition, both workers in urban organizations and those in urban and rural-complex organizations showed a relatively lower level of satisfaction regarding promotion and workplace, respectively. Furthermore, we noted that workers in private-run centers were relatively less satisfied with salary, promotion, and workplace. Third, for the category of job satisfaction, depending on the demographic characteristics of workers in lifelong learning centers for people with disabilities, there were remarkable differences by sub-areas according to gender, age, academic background, career and employment type. In particular, men showed a significantly higher level of job satisfaction in all areas compared to women. Based on the above results, we suggest ways to improve the job satisfaction of workers in lifelong learning centers for people with disabilities.
