팔로워십 이론의 비서학에의 적용에 관한 연구 (A Study on the Application of Followership Study to Secretarial Science)

초록

본 연구의 목적은 최근 미국에서 활발하게 이루어지고 있는 팔로워십 연구의 내용들을 비서학에 적용시켜, 이들 연구가 주는 시사점을 규명하고자 하였다.
비서를 팔로워로 보는 것과 역사적, 문화적 배경이 다른 외국의 연구결과를 한국에 적용시키는 데에는 무리가 있지만, 이들 연구가 주는 시사점을 통해 상사를 리더로, 비서를 팔로워로 규정하고 팔로워십 이론을 적용하여 고찰한 결과 다음과 같은 시사점을 도출하였다.
첫째, 팔로워십과 리더십의 통합모델은 비서들의 유형과 리더의 유형이 서로 조화를 이루어야 업무의 효율성이 높아짐을 밝히고 있다.
둘째, 팔로워십 연구자들은 조직의 효율성 증대를 위해 이상형에 해당되는 ‘훌륭한 부하직원(good follower)'의 특성들을 제시하고 있는데, 전문비서에게 필요한 요건들에 대한 비서학의 선행 연구들과 비교해 본 결과 용기(courage)라는 요소가 큰 차이점임을 파악할 수 있었다.
셋째, 팔로워십 연구들은 리더와 부하직원간의 관계가 과거와 같은 상사와 부하와의 관계가 명령과 복종관계가 아니라, 상호협력적인 동반자 관계로 발전되었다고 본다.
넷째, 리더와 팔로워 간의 역할 변화는 팔로워들에게 일정한 범위 안에서 가치판단을 하는 계기를 마련해 주었는데, 업무 처리에 있어 가치가 개입된 문제들을 합리적으로 다루기 위해서는 비서 자신의 인성과 건전한 가치관이 중요한 요소로 작용하게 되었다.
리더십과 팔로워십은 이제는 ‘협력적인 리더십(collaborate leadership)'으로 개념 정의조차 변화되고 있는 이 시점에서 팔로워십 연구는 전문비서를 지향하는 비서 교육에 있어서도 중요한 시사점을 제시하고 있다고 하겠다.

영어초록

A change of perspective brings about a modification to an existing theory through heated disputes over main ideas or principles of the theory and eventually contributes to development of the whole relevant academic field. In this regard, there is no exception for the organizational theories. Most of the past organizational theories were primarily focusing on leaders not followers because they were formulated on the ground that the nature of superior-subordinate relationship is characterized by command-obedience relationship, thus, only leaders can effectively manage their organizations by dominating information within their companies.
However, changes in modern society such as development of information technology (IT) have moved scholars' attention from leaders to followers in organizational studies. Due to the democratization of information, people from every part of the world now have the right to access the information and leaders can not dominate it any longer. Furthermore, the advancement of democracy and emergence of so-called “N Generation" (Next Generation) have made people recognize that leaders can not succeed in managing their organizations without cooperations from followers.
Knowing how these important social changes impact people's thinking, some secretarial science scholars have recently conducted researches on the followership. However, their studies, with empirical observations, have been limited to Leader-Member Exchange (LMX) theory which is concerned with hierarchical relationship between a superior and subordinates. Therefore, the efforts to apply followership study to secretarial science couldn't develop any significant outcomes especially in improving the quality of secretarial education.
The purpose of this study is to look into secretaries in the perspective of followership, to find behavioral characteristics of exemplary followers in effective organizations and to provide new insights into the secretarial science study. More specifically, this study is to research various types of followership and the qualifications of a good follower.
In sum, this study concludes that secretaries, as followers, can be successful by reinforcing their work ethics and redefining their roles as followers.
