초록

본 연구는 노인복지실무자의 역량과 직무성과 수준을 살펴보고, 역량이 직무성과에 미치는 영향력과 역량과 직무성과의 관계에 대한 조직의 지원적 분위기의 조절효과를 분석하는 연구이다. 노인복지시설의 실무자 415명을 대상으로 서베이를 실시한 결과, 실무자들은 업무성과에 비해 맥락적성과 수준을 더 높게 인식하는 것으로 나타났다. 그리고 노인복지실무자의 역량을 평가한 결과, 사정⋅개입역량 수준이 가장 높게 나타났으며, 다음으로 가치⋅윤리⋅이론역량, 서비스⋅정책역량 순으로 나타났다. 역량이 직무성과에 미치는 영향은 세 가지 역량요인 모두 업무성과에 정(+)적인 영향을 미치는 것으로 나타났으나, 맥락적성과에는 사정⋅개입역량만이 영향을 미치는 것으로 나타났다.마지막으로 역량과 직무성과의 관계에 대한 조직의 지원적 분위기의 조절효과를 분석한 결과, 조절효과는 업무성과에서만 나타났다. 이러한 연구결과를 토대로 사회복지 실천현장에 기여할 수 있는함의는 다음과 같다. 첫째, 노인복지실무자로서 갖추어야 할 역량을 확인함으로써 실무자나 사회복지전공 학생들을 교육시키기 위한 중요한 지침을 마련할 수 있다. 둘째, 노인복지실무자의 직무성과를 평가함으로써 실무자가 클라이언트에 대한 책임성을 이행하고 있는지를 평가하고, 노인복지시설의 효율성을 높이는데 기여할 수 있다. 셋째, 조직의 지원적 분위기의 조절효과를 밝힘으로써, 다양한 수준의 역량을 가진 실무자의 직무성과를 향상시키기 위해서는 단순히 실무자의 개인적 차원뿐아니라 조직적 차원의 논의가 병행되어야 함을 확인하였다.

영어초록

This study aims to comprehend the level of job performance and competency of thepractitioner in the senior welfare facility, and it also aims to examine the effects of competencyon the job performance and the moderating effect of supportive atmosphere of the organizationof a practitioner regarding their competency and job performance. The survey was conducted on415 practitioners and the results are as follows. It was found that the practitioners’ contextualperformance level was higher than the task performance level. And the results of the analysis ofpractitioners’ competency, the assessment⋅intervention competency level were highest, followedby values⋅ethics⋅theoretical competency, and services⋅policies competency. All threecompetency factors have positive(+) effects on the task performance, but only assessment⋅intervention competency have positive effects on the contextual performance. Lastly, the results ofthe analysis of the moderating effects of the supportive atmosphere of the organization on therelationship between competency and job performance, there were moderating effects of thesupportive atmosphere of the organization on the relationship between three competency factorsand task performance. Based on these findings, the implications that may contribute to thepractice field of social work are as follows: First, the important guidelines for educatingpractitioners or the students majoring in social work can be prepared by realizing competencythat must be met as a practitioner in the senior welfare facility. Second, whether theresponsibility of the practitioner for the client is implemented or not was evaluated by estimatingthe job performance of the practitioner in the senior welfare facility, and it can contribute toimprove the efficiency senior welfare facility. Third, by identifying moderating effects of thesupportive atmosphere of organization, it was confirmed that the discussion at the simple privatelevel of practitioners, must be accompanied by discussions in the organizational dimension at toimprove the job performance of practitioners with competency at various levels.
