초록

본 연구는 사회복지 수퍼비전의 모형과 수퍼비전에 대한 기존의 연구 결과들을 정리하면서, 앞으로 우리나라 사회복지 실천 현장을 위한 수퍼비전 연구가 어떠한 방향으로 가야하는지 그리고 실제 사회복지 실천 현장에서 수퍼비전은 무엇에 초점을 두고 어떻게 진행되어야 하는지를 모색해 보고 논의하는 것에 연구 목적을 둔다. 본 연구는 사회복지조직의 효과성에 직접적인 영향을 미칠 수 있는 사회복지사의 전문성 함양과 클라이언트에 대한 질적 서비스 제공을 가능케 할 수 있는 수퍼비전의 내용과 방안을 모색하고 찾아내는 것이 무엇보다도 필요함을 강조하면서, 이러한 시각에서 우리나라 사회복지 실천 현장에서 관리적 수퍼비전(managerial supervision)의 강화 및 확대 필요성을 강조한다. 또한 본 연구는 수퍼비전과 관련된 연구의 방향과 과제들을 제시하면서, 우리나라 사회복지 실천현장에서의 수퍼비전 지식화 작업은 무엇을 기본 내용삼아 어떻게 진행되어질 필요성이 있는가를 논의한다. 아울러서 본 연구는 이러한 논의들에 기초해서 우리나라 사회복지 실천현장의 발전을 위해서 수퍼비전이 무엇을 중심으로 어떻게 진행되어져야 할 필요성이 있는가에 관해서 그 과제를 제시하고 논의해 본다. 본 연구는 실증적인 연구가 아니고 기존 문헌과 연구결과 그리고 우리나라 사회복지 현장의 수퍼비전 현실 등에 기초해서 수퍼비전의 연구 방향과 실천 방향을 모색해 보는 개념 정리 및 논점 정리의 속성을 갖는 논고로서 제한성을 갖고는 있으나 우리나라 사회복지조직의 발전을 이끌 수 있는 수퍼비전의 방향에 대해 거시적인 차원에서 다각적으로 조망하고 있다는 점에서 의미를 갖는다고 본다.

영어초록

In spite of the importance of supervision in social service organizations, there have been very limited discussions and knowledge body on the subject. It would really be very meaningful to identify what have been studied and known about supervision from diverse perspectives. So, first of all, this study attempts to explore the basic components of supervision in social service organizations and the changes in core contents of supervision over the years; with such explorations, it discusses the concept of managerial supervision and the vitality of promoting managerial supervision in the consideration of the realities of social service organizations in Korea. Second, this paper explores and describes the antecedents of quality supervision with the review of research results on the antecedents. Identifying several antecedents such as supervisor factor, supervisee factor, the relationship factor between supervisor and supervisee, and organizational characteristic factor like organizational support and readiness, this paper develops discussions on the meaning and interpretation of such research results. Third, this paper explores and describes the outcomes of quality supervision with the review of research results on the outcomes. Identifying several outcomes such as staff morale, job satisfaction, self-efficacy, commitment, professional expertise and competency, client satisfaction, and eventually organizational performance, this paper develops discussions on the meaning and interpretation of such research results. Fourth, this paper develops discussions about the direction of research on supervision in Korean social welfare arena. It emphasizes the necessities of research on supervision needs, supervision realities, further specified design on the relationship between supervision variables and outcome variables, identification of mediator function between supervision variables and outcome variables, identification of moderator function of supervision for outcome variables, and integrated multivariate analysis of the relationships. Fifth, this paper develops discussions about the direction of practical implementation on supervision in Korean social welfare arena. It emphasizes the necessities and urgencies of practical implementation on managerial supervision, balanced supervision between organizational mission and emerging environmental needs, organizational competency and managerial competency for supervision, contingent supervision system, risk management supervision, and continual evaluation on supervision. The paper provides important backgrounds for discussing the directions of future research and practical implementation of supervision in Korean social service organizations. Contributing to promoting understandings about the realities and directions of supervision in social service organizations, this paper will facilitate development of advanced research and intensive discussions on the subject of supervision.
