마을기업의 일터영성이 조직시민행동에 미치는 영향에 관한 연구 －조직몰입 매개효과와 일반기업 비교를 중심으로－ (A Study on the Effect of Workplace Spirituality in Community Enterprises on Organizational Citizenship Behavior －Focusing on the Mediating Effect of Organizational Commitment and Comparison with Gener)

초록

일터영성은 최근 기업경영의 여러 분야에서 기업의 성장과 발전을 위해 적극적으로 도입을 시도하고 있다. 대부분 일반기업을 대상으로 이루어진 기존 일터영성 연구에서 연구 범위와 대상을 확대하여 마을기업에서의 일터영성 효과를 일반기업과 비교하여 실증 분석하였다. 마을기업은 지역주민이 각종 지역자원을 활용한 수익사업을 통해 지역문제를 해결하고, 소득 및 일자리를 창출하여 지역공동체 이익을 효과적으로 실현하기 위해 설립․운영하는 마을단위 기업이다. 마을기업은 공익성(사회적 가치)과 수익성(경제적 가치)을 동시에 추구한다.
조직에 대한 공동체의식, 타인에 대한 공감의식, 일에 대한 소명의식 등 일터영성의 공동체와 연계성 측면들은 오늘날 조직에서 중요하다. 특히 공동체를 기반으로 사업이 이루어지는 마을기업에서 중요하다. 일터영성은 개인적 차원의 유익함뿐만 아니라 조직, 기업 차원에서 긍정적 영향이 있다는 다양한 연구와 결과가 도출되고 있다. 그러나 현재 한국의 경우, 마을기업에 대한 연구와 전략적 접근은 미비하고 마을기업과 일터영성 관련 연구는 전무한 실정으로 본 연구를 통해 마을기업의 발전에 기여하고자 하였다.
최종적으로 전국의 마을기업 대상으로 524부의 설문지와 일반기업 422부의 설문지를 사용하여 SPSS 21.0 통계프로그램으로 분석하였다. 분석결과, 첫째, 일터영성은 마을기업과 일반기업 모두 동일하게 조직몰입, 조직시민행동에 정(+)의 유의한 영향을 미쳤다. 둘째, 조직몰입은 조직시민행동에 정(+)의 유의한 영향을 미쳤다. 셋째, 일터영성과 조직시민행동 간의 관계를 조직몰입은 매개하였다. 넷째, 마을기업에서의 일터영성과 일반기업에서의 일터영성은 차이가 있는 것으로 분석되었다. 마을기업에서 일터영성의 계수와 영향력이 일반기업 보다 더 높게 나타났다.

영어초록

Recently, active attempts to introduce workplace spirituality are being made for business growth and development in many spheres of business management. Expanding the scope of the study and the subjects from the existing workplace spirituality studies, which have mostly targeted general enterprises, this study compared the effect of workplace spirituality in community enterprises with general companies and empirically analyzed.
A community enterprise is a village unit enterprise to be established and run to effectively realize benefits of a local community by resolving community problems with profit-making projects using a variety of local resources and creating incomes and creating jobs. Community enterprises seek public interest(social value) and profitability(economic value) at the same time.
Currently, there is a shortage of studies on and strategical approaches to community enterprises in Korea. This study, therefore, aims to make a contribution to the development in community enterprises.
Finally, 524 questionnaires and 422 questionnaires were distributed to community enterprises and general enterprises respectively all over the country and the data collected were analyzed using the SPSS 21.0 statistic program. The analysis findings are as follows.
First, workplace spirituality had positively significant effect on organizational commitment and organizational citizenship behavior in both of community enterprises and general enterprises. Second, organizational commitment had positively significant effect on organizational citizenship behavior. Third, organizational commitment played a mediating role in the relationship between workplace spirituality and organizational citizenship behavior. Fourth, there was a difference in workplace spirituality between community enterprises and general enterprises. The coefficient and influence of workplace spirituality in community enterprises were higher than those in general enterprises.
