학교공동체문화가 교사의 직무만족 및 조직몰입에 미치는 영향 (The Effect of School Community Culture on Job Satisfaction and Organizational Commitment)

초록

이 연구의 목적은 학교공동체문화의 하위 요소들이 교사의 직무만족과 조직몰입에 미치는 영향을 분석하는 것이다. 본 연구의 연구 문제는 다음과 같다. 첫째, 학교공동체문화는 교사의 직무만족에 영향을 주는가. 둘째, 학교공동체문화는 교사의 조직몰입에 영향을 주는가. 한국교육개발원에서 제공하는 한국교육종단연구 2005 제3차년도 자료를 활용하였으며, 연구 목적에 부합하는 설문 내용을 바탕으로 선형회귀분석을 실시하였고, 조직효과성에 영향을 줄 수 있는 개인배경과 조직배경을 통제하였다. 회귀분석결과 학교공동체문화는 교사의 직무만족 및 조직몰입에 유의미한 영향을 주는 것으로 나타났다. 즉, 교사의 의사가 많이 반영될수록, 교사간의 협의가 잘 이루어질수록, 교장의 지원이 있을수록, 교육목표합의 정도가 강할수록 직무만족 및 조직몰입이 높게 나타났다. 본 연구의 시사점은 다음과 같다. 첫째, 학교 관리자는 교사의 직무만족과 조직몰입에 영향을 주는 학교공동체문화에 대해 좀 더 관심을 기울이고 이를 장려할 필요가 있다. 둘째, 학교운영방식에 있어서 일방적이고 상명하달적인 방법보다는 교사의 참여를 독려하고 집단적 의사결정 방식을 통한 양방향적 학교운영 방식을 지향할 필요가 있다.

영어초록

The major concern of this study is to find and explain the effect of school community culture on job satisfaction and organizational commitment. For this purpose, after exploring some perspectives of studying schools, I proposed the desirable perspective, and testified the effect of school community culture on job satisfaction and organizational commitment statistically. I handled two questions as following : Firstly, does school community culture effect on job satisfaction? Secondly, does school community culture effect on organizational commitment? Finding the answers to the questions, I considered the policy suggestions.
First of all, I defined the concept of school community culture. Through the critical investigation, the concept of school community culture, job satisfaction and organizational commitment could be defined and the relationship between school community culture and job satisfaction as well as that of school community culture and organizational commitment was examined. After examining the literatures related to school community, school community culture was defined. Variables of school community culture are consensus among the teachers about the objective of the school, importance of teachers' opinions in decision-making process in the school, support of the principal for the teacher, and co-operation among the teachers.
The measurement instrument and data of school community culture, job satisfaction and organizational commitment were derived from Korean Educational Longitudinal Study 2005(III) developed by Korean Educational Development Institute. To answer the questions of this study, reviewing the literatures, I extracted data for this study. To test the hypotheses, Linear Regression Analysis for Multiple variables was employed. Control variables include teachers' demographic variables and schools' characteristic variables. Controlling the effect of both teachers' demographic variables and schools' characteristic variables, the ratio of total variance of job satisfaction with school community culture was 34.8% and that of organizational commitment was 40.3% which was much greater than the ratio of the total variance of job satisfaction with teachers' demographic variables and schools' characteristic variables, 4.7%, and that of organizational commitment, 1.9%, which shows that school community culture is proper variable to explain job satisfaction and organizational commitment.
A result of the analysis of the empirical data of this study is the followings. Firstly, the higher the level is of consensus among the teachers about the objective of the school, importance of teachers' opinion in decision-making process in the school, support of the principal for the teacher, and co-operation among the teachers, the greater teacher job satisfaction is, that is, school community culture has statistically and practically significant effect on job satisfaction. Secondly, the higher the level is of consensus among the teachers about the objective of the school, importance of teachers' opinion in decision-making process in the school, support of the principal for the teacher, and co-operation among the teachers, the greater organizational commitment is, that is, school community culture has statistically and practically significant effect on organizational commitment.
Following are some policy suggestions. Firstly, the teachers' circulation of service system in public school needs to be reconsidered. Secondly, school administrators should pay attention to and try to form the school community culture which affects teachers' job satisfaction and commitment, Lastly, teacher participation and interactional managerial style is needed rather than one-way and top-down one.
