다문화가정 유아교사의 소진 경험 요인, 양상, 감소 방안에 관한 연구 (Study on Burnout Experience Factors of Teachers of Young Children from Multicultural Families)

초록

본 연구는 학급 내 다문화가정 유아 담당 교사가 느끼는 소진 경험 요인, 소진 양상, 소진 감소 방안에 대해서 살펴보고자 하였다. 이를 위해서 경기도에 소재한 사립유치원 교사 중 다문화가정 유아를 담당하고 있는 유아교사 7명을 대상으로 2013년 10월 12일부터 2013년 12월 19일까지 심층면담 하였다.
연구 결과는 다음과 같다.
첫째, 교사들이 느끼는 소진 경험 요인으로는 부모와의 의사소통 결여, 다문화가정 유아의 언어 이해력 부족, 감당하기 어려운 다양한 역할 요구인 것으로 나타났다.
둘째, 교사들이 경험한 소진 양상은, 시간의 흐름에 따라 변화되는데 첫 만남, 학기 중, 학년 말에 나타나는 양상이 조금씩 달랐다. 첫 만남에서는 ‘앞으로 어떻게 하죠?’ 라는 두려움, 막막함, 부담감을 경험했으며, 학기 중에는 ‘다른 교사도 나와 같을까?’ 라는 답답함, 지침, 회피감을 경험했으며, 학년 말에는 ‘과연 나는 유능한 교사일까?’ 라는 자책감, 한심함, 회의감 등을 경험한 것으로 나타났다.
셋째, 교사들이 느낀 소진 경험 감소 방안은 유아를 위한 사회적 지원으로는 다문화가정 유아 조력 프로그램 운영, 지리적 여건이 고려된 교육기회 제공, 부모를 위한 사회적 지원으로는 경제적 자립 지원 체계 구축, 다문화 어머니를 위한 지원 체계 마련, 교사를 위한 사회적 지원으로는 다른 나라 언어 정보 책자 발급, 다문화가정 유아 담당 보조 인력 배치가 필요하다고 보았다.
본 연구 결과는 다문화가정 유아 담당교사의 고충을 이해함으로써 향후 다문화가정 유아 담당 교사가 소진을 예방하고 대처 방안을 모색하는데 도움이 될 수 있다.

This study is to investigate on the main factors, and the aspects, of the burnout experience which teachers of young children from multicultural families have - as well as on how to mitigate it. For this, we took in-depth interviews with seven teachers who are in charge of children from multicultural families at private kindergartens located in Gyeonggi province from Aug. 13, 2013 to Oct. 19, 2013.
The result is as follows: Firstly, the main factors for their burnout experience were found to be 1) the lack of communication with the parents, 2) the lack of linguistic understanding on the part of the children from multicultural families, 3) the unbearable demands for the diverse roles of the teachers. Secondly, the aspects of the teachers’ burnout experience vary in accordance with the lapse of time so that the aspects at the first meeting, in the middle of a semester and at the end of the school year appeared to be a little different from each other. 1) At the first meeting, they experienced fear, helplessness and burdens, like, “What should I do?” 2) In the middle of a semester, they had stuffy feelings, tiredness and escapism, wondering, “Would other teachers be the same as I am?” 3) At the end of the school year, they experienced guilty conscience, tiredness and skepticism, questioning, “Am I ever be an able teacher?” Thirdly, the measures to mitigate their burnout experience, as they feel, turn out to be 1) help-out programs for the young children of the multicultural families, and providing of education opportunities for them considering geographical conditions, as social supports for the children; 2) establishment of the systems to support the multicultural parents for their economic independence, as well as to support the multicultural mothers, as social supports for the parents; and 3) issuing of books on the languages of other countries, and disposition of assistants to help take care of the young children of the multicultural families, as social support for the teachers.
The study result may help you understand the difficulties sustained by the teachers of young children from multicultural families, so that you can seek the measures to prevent the teachers’ burnout and cope with it.
