용성(龍城)에 대한 변혁적 리더십 관점의 분석 (Analysis of Yongsung(龍城) from a Transforming Leadership Perspective)

초록

용성은 외세침탈과 불교왜색이 심화되던 일제강점기에 항일독립과 불교교단개혁에매진한 선사이다. 그리고 변혁적 리더십은 리더가 추종자들이 개인적 이해를 버리고 조직 전체의 이익을 위해서 활동할 수 있도록 그들의 고차원적 욕구의 발현을 유도하는 것이다. 본고는 용성의 선사로서 수행정진력을 기반으로 한 항일독립운동과 불교교단개혁운동이 그의 상좌와 제자, 대중들에게 변혁적 리더십으로 어떻게 작용했는지를 연구하고 있다.
본고는 용성의 행장을 바스(B.M. Bass)와 아볼리오(B.J. Avolio)가 제시한 이상적 영향력, 영감적 동기부여, 지적인 자극, 개별적 배려, 폭포 효과 등 다섯 가지 변혁적 리더십의 특성에 근거하여 분석하고 있다. 용성의 이상적 영향력은 당시 민족적 ․ 국가적 이상의 실천이었던 항일독립운동과 승가의 이상적 삶인 수행에 매진했던 정진력에서 찾았다. 영감적 동기부여는 대중을 고취, 분발시키는 능력이 요청되었던 대각교 창립과대중을 감화, 고무시켰던 치아사리의 출현에 주목하였다. 지적인 자극은 대처식육의 풍토, 포교의 구식, 불교의 기생에 대하여 새로운 시각으로 고민하게 해준 건백서 제출, 역경사업, 선농불교 등 불교혁신운동의 관점에서 분석하였다. 개별적 배려는 용성이 상좌및 제자 또는 대중을 개별적으로 얼마나 배려하며 이끌었는가를 고찰하였다. 그리고 폭포 효과는 추종자들을 변혁적 리더로 얼마나 육성하였는가를 의미하는 것으로 용성 문도들의 활동을 조사하였다.
이에 대한 분석 결과, 본고는 용성의 행장이 이상적 영향력, 영감적 동기부여, 지적인자극, 폭포 효과 등의 측면에서 변혁적 리더십에 부합할 수 있다고 판단하였다. 하지만개별적 배려의 측면에서 용성의 변혁적 리더십을 입증하기 위해서는 용성과 상좌들의대화 등 보다 구체적인 관련 자료들의 발굴이 필요한 상황이다.

영어초록

Yongsung was a Zen master who devoted himself to the independence movement of Korea and reform of the Buddhist order during the Japanese colonization period, when pillaging by foreign forces and Japanese influence on Korean Buddhism was being intensified. Transforming leadership is one where the leader induces high level of desires in the followers so that they can set aside personal interests and act for the benefit of the organization as a whole. This article studies how Yongsung's independence movement and Buddhism reform movement, which were based on his ascetic and devotional practices as a Zen master, had the effect of transforming leadership on his senior disciples, disciples, and the masses.
This article analyzes Yongsung's conduct based on the five characteristics of transforming leadership suggested by B.M. Bass and B.J. Avolio: Idealized Influence, Inspirational Motivation, Intellectual Stimulation, Individualized Consideration, and Cascading Effect. Yongsung's Idealized Influence was found in his independence movement, which was the practical manifestation of the ethnic and national ideals of the time; and in his ascetic and devotional practice, in which he strived for the ideal life of the saṃgha. Analysis of Yongsung's Inspirational Motivation was focused on establishing the Daegak Order, which called for the ability to inspire the masses to exert themselves; and the appearance of the tooth śarī, which inspired and encouraged the masses. Intellectual Stimulation was analyzed in light of Yongsung's written memorial, which allowed people to contemplate from a new perspective on the widespread practice of marriage and meat-eating, the anachronism of propagation, and parasitism of Buddhism; and from a perspective of his Buddhism reform movement, which included the sūtra translation project and Zen-Farming Buddhism. Individualized Consideration was analyzed by observing how Yongsung showed consideration for individuals among his senior disciples, disciples, and the masses. Furthermore, Cascading Effect means that a leader nurtures his followers to become transforming leaders, which was analyzed by studying the activities of Yongsung's followers.
Based on the result of this analysis, this article determined that Yongsung's conduct conformed to the characteristics of transforming leadership in the areas of Idealized Influence, Inspirational Motivation, Intellectual Stimulation, and Cascading Effect.
However, in order to prove Yongsung's transforming leadership in the area of Individualized Consideration, it is necessary to discover more specific information such as the conversations between Yongsung and his senior disciples.
