뷰티샵 조직문화가 조직유효성, 갈등에 미치는 영향 (The Effects of Organizational Culture of Beauty Shop on Organizational Effectiveness and Conflicts)

초록

본 연구는 뷰티샵 조직문화가 조직유효성, 갈등에 미치는 영향에 관한 연구를 조직 내 갈등요인을 원만히 해결하고, 조직유효성을 증가시킴으로써 뷰티샵 종사자의 인사관리를 위한 기초적인 자료마련과 동시에 근무환경 개선 등의 시사점을 제공하고자 한다. 이를 위해 서울과 경기지역에 거주하는 20대 이상 미용종사자를 대상으로 설문 조사를 실시하여 242부의 설문 응답을 본 연구의 분석에 사용하였으며, SPSS 21.0 프로그램을 사용하여 통계적 검증을 하였다, 본 연구의 결과를 요약하면 다음과 같다. 첫째, 조직문화는 집단적문화, 발전적문화, 위계적문화, 합리적문화 4개의 요인, 조직유효성은 몰입유효성과 만족유효성으로 2개의 요인, 갈등은 단일차원으로 도출되었다. 둘째, 집단적문화, 합리적문화, 발전적문화에서 몰입유효성이 증가하는 것으로 나타났으며, 합리적문화, 발전적문화, 집단적문화에서는 만족유효성이 증가하며, 위계적문화에서는 만족유효성이 감소하는 것으로 나타났다. 셋째, 위계적문화에서 갈등이 증가하고, 발적적문화, 집단적문화, 합리적문화에서 갈등이 감소하는 것으로 나타났다. 뷰티샵의 조직문화는 조직유효성에 영향을 미치는 것으로 나타났는데, 특히 위계적문화에서는 만족유효성이 감소한다는 점에서 조직의 수평적인 구조를 확립하기 위한 뷰티샵 리더의 내부마케팅이 필요하며, 조직의 리더는 독단적 업무 지시가 아닌 구성원들과의 충분한 논의를 거쳐 조직차원에서 적극적이고 체계적인 업무 분담제도를 확립해나가야 할 것이다. 뷰티샵의 조직문화는 조직유효성에 영향을 미치는 것으로 나타났는데, 특히 위계적문화에서는 만족유효성이 감소한다는 점에서 조직의 수평적인 구조를 확립하기 위한 뷰티샵 리더의 내부마케팅이 필요하며, 조직의 리더는 독단적 업무 지시가 아닌 구성원들과의 충분한 논의를 거쳐 조직차원에서 적극적이고 체계적인 업무 분담제도를 확립해나가야 할 것이다.

영어초록

This study is a study on the effect of the organizational culture of beauty shop on organizational effectiveness and conflict. It is intended to provide basic data for personnel management and to provide implications such as improvement of the working environment. To this end, a questionnaire survey was conducted on hairdressers in their 20s and 50s residing in Seoul and Gyeonggi Province, and 246 questionnaire responses were used for the analysis of this study, and statistical verification was performed using the SPSS 21.0 program. A summary of the results is as follows. First, as for the organizational culture, four factors were derived: collective culture, reasonable culture, hierarchial culture, and developmental culture. As for organization effectiveness, two factors were derived: immersion effectiveness, satisfaction effectiveness, and conflicts were derived as a single dimension, respectively. Second, it was found that the higher the collective culture, reasonable culture, and developmental culture, the higher the immersion effectiveness. And the higher the hierarchial culture, the lower the satisfaction culture. Third, it was confirmed that the higher the hierarchial culture, the conflicts increase, and in the factor of developmental culture, collective culture, and reasonable culture, it showed the opposite effect. The organization culture of beauty shop appears to have an effect on organization effectiveness and conflicts, so it is essential to study organization culture to alleviate conflicts within the organization in the future. Therefore, the organizational leader should establish an active and systematic work sharing system at the organizational level through sufficient discussion with the members rather than arbitrarily giving orders. It can be expected that the members will work with a lot of responsibility and ultimately form advanced work capabilities. Recognizing the importance of internal conflicts in the beauty service industry with high turnover rates, this study has academic significance in suggesting ways to lower the turnover rate through conflict management by analyzing the relationships among organization culture, organization effectiveness, and conflicts.
