변혁적 리더십과 조직몰입과의 관계에서 임파워먼트의 매개효과 (The Impact of Empowerment on the Relationship between Transformation Leadership and Organizational Commitment)

초록

본 연구는 경주지역 관광호텔 종사원들이 가지고 있는 변혁적 리더십의 유형을 살펴보고, 이러한 변혁적 리
더십이 임파워먼트와 조직몰입에 미치는 영향과 변혁적 리더십이 조직몰입에 미치는 영향에 있어서 매개변인
으로서의 임파워먼트 중요성을 인식하고 그 영향을 검증하고자 문헌 및 선행연구를 통해 가설을 설정하고 이
를 실증적으로 검증하였다.
본 연구를 위하여 2009년 6월 22일(월)～7월 20일(금)까지 경주지역 5개 특급호텔에 설문 조사를 실시하였으
며, 총 275매를 배부하여 246매(89.5%)를 회수하였다. 회수한 설문지 중 극단적인 경향을 보인 설문지 9매를 제
외하고 237매(86.2%)를 분석대상 자료로 사용하였으며, 회수된 자료의 통계처리는 SPSS WIN 17.0 통계 패키지
를 이용하였다.
본 연구의 결과를 요약하면 다음과 같다.
첫째, 변혁적 리더십과 조직구성원의 임파워먼트, 조직몰입과의 관계에서 하위요인 모두와 유의한 설명력을
갖고 있었으며, 부분적으로 유의한 영향을 미치는 것으로 나타났다.
둘째, 조직구성원의 임파워먼트와 조직몰입과의 관계에서도 역시 하위요인 모두와 유의한 설명력을 갖고 있
었으며, 부분적으로 유의한 영향을 미치는 것으로 나타났다.
셋째, 변혁적 리더십과 조직구성원의 조직몰입 간에 있어 임파워먼트의 매개역할에 관한 검증에서 부분적으
로 매개효과가 있는 것으로 나타났다. 특히, 임파워먼트 하위요인인 역할수행능력과 영향력은 변혁적 리더십
하위요인 중 개별고려, 카리스마와 조직몰입 하위요인인 지속적 몰입 간에 완전매개 역할을 하는 것으로 나타
났다.

영어초록

This study aims to investigate the types of transformational leadership among the hotel staffs in Gyeongju area, to examine
the effects of the transformational leadership on empowerment and organizational commitment as well as the importance of
empowerment as a parameter in the effects, to derive a hypothesis from literature review and preliminary studies and finally to
demonstrate the validity of the proposed hypothesis. For the purpose of this study, a series of surveys have been conducted with
five top class hotels from Mon, Jun 22 to Fri, Jul 10 in 2009. A total of 275 papers were distributed and 246 copies were
collected (89.5%). Of the collected papers, 9 copies were excluded since they were deemed to be outlier, and 237 copies
(86.2%) were used for the analysis. SPSS WIN 17.0 statistics package was used for the statistical process.
The findings are summarized as follows. First, it was found that there are significant explanatory adequacy in all the
sub-factors and partly significant relation between the transformational leadership and the empowerment, between the
transformational leadership and the organizational commitment and between the empowerment leadership and the organizational
commitment. Second, the hypothesis test on the mediation role of the empowerment in the transformational leadership and
organizational commitment demonstrated the mediation effect. In particular, it was found that the impact and competence among
the sub-factors of the empowerment plays a role of perfect mediation between the individualized consideration and charisma
among the sub-factors of transformational leadership and the continuance commitment among the sub-factors of the
organizational commitment. Whereas the competence among the sub-factors of empowerment plays a role of non mediation
between the affective commitment among the sub-factors of the organizational commitment and all the sub-factors of the
transformational leadership. and then the self-dfactsfortion plays a role of non mediation between the continuance commitment
among the sub-factors of the organizational commitment and all the sub-factors of the transformational leadership.
