공립유치원 교사의 유치원 조직구조 유형에 따른 교직생활 특성 탐구 (A study on characteristics of teacher's professional lives in public kindergartens by the organizational structure)

초록

본 연구는 공립유치원의 조직구조 유형에 따라 교사의 교직생활이 어떠한지를 탐구하는데 목적을 두었다. 이를 위해 공립유치원의 조직구조 유형을 학급규모 등을 기준으로 하여 넷으로 분류하고 유형별 대표적인 유치원 사례 아홉 곳을 선정하고 그 곳에 근무하는 교원 32명을 대상으로 심층면담을 실시하였다. 교사들의 교직생활 태도 및 평가를 중심으로 연구결과를 살펴보면 첫째, 초등학교 병설 단급학급 유치원에 근무하는 교사들은 경력이 쌓이면서 ‘나태해 진다.’고 하였고 교수방법도 ‘우물 안 개구리 식’이었다고 평가하였다. 둘째, 초등학교 병설 2, 3학급 유치원 교사들은 동교 교사들로부터 배우고 서로가 의지하며 자유스러운 분위기에서 근무할 수 있어서 전공 원감이 없는 ‘이대로가 좋다.’라고 평가하였다. 셋째, 초등학교 병설 전공원감 유치원 교사들은 교직생활을 ‘시어머니를 모시고 사는 것과 같다. 그러나 아이들에게는 좋다.’라고 평가하였다. 넷째, 단설유치원의 교사들은 ‘단설은 피곤한 곳이다. 그러나 선생님들이 가장 다시 태어날 수 있는 곳이기도 하다.’라고 평가하였다.

영어초록

The aim of this study is to investigate how teachers' lives of public kindergartens are based on their organizational structures. Toward this goal, this study is to select nine representative kindergartens by type, classifying public kindergartens organizations into four types. In addition, this study had intensive interviews three times of 32 teachers and teaching staffs working there, collected and analyzed journals written by teachers. The findings of this study are followings. First, the teachers working in the kindergarten with one class attached to the elementary schools managed and executed all the school affairs themselves by implementing their own educational belief. However, they told that they came to be lazy as they got to be familiar with teaching and evaluated their teaching methods as “The frog in the well does not know the ocean”. Second, this study found out that the teachers working in the kindergarten with two or three classes attached to the elementary schools had the opinion that they managed the curriculum in more organized, systematic, sincere ways than those working in the kindergarten with one class. In addition, the teachers said ‘The current state is ok’ in which there is no vice-director because they can learn from peer teachers and work in free atmosphere. Third, the teachers in kindergartens with vice directors attached to the elementary schools told they could more focus on the class by managing curriculum in more organized and systematic ways with the vice-director and peer teachers. However, this study found out that there are characteristics that the satisfaction with teaching lives depends on the role and leadership of vice-directors. They described their lives as living with husband's mother, that is, very difficult and uneasy. However, they evaluated it positive because it is good to children. Fourth, the teachers working in independent kindergartens said the systems are efficient because everything could be focused on early childhood education due to their independent systems. However, this study also found out that the teachers had a lot of works to deal with problems in kindergartens. The kindergartens were managed by director's intentions and philosophies rather than by teachers, and there were characteristics that the quality of teaching life depends on the contents and the director's role and leadership. The teachers described the life in kindergartens as 'the kindergarten is a tiring place, but ‘it is the best place where the teachers can be born again.’ This study suggests that the desirable organizational structure of public kindergarten be different from the kindergartens attached to the elementary schools and that role and leadership trainings for vice directors be provided in the promotion system.
